勞資爭議預防管理對組織員工的影響:知覺組織支持的中介角色

The Impact of Labor Dispute Management on Employee Work Outcomes: Perceived Organization Support Perspective

摘要


在過去的研究,探討勞資爭議預防管理對員工工作態度與行為的研究相當稀少,因此本研究主要採用知覺組織支持的中介觀點,探討勞資爭議預防管理對於組織承諾、工作滿足、道德行為、工作敬業心對組織員工的影響。本研究的研究對象是以服務業為主要對象,同時採用問卷調查與網路問卷。實體問卷主要透過屏東市區的實體店面來做人力協助發放,包括百貨公司專櫃、連鎖便利商店業、量販業、零售業;網路問卷是透過網友們的互相協助填寫問卷來做為發放,實體問卷發放數為200份,回收155份有效問卷,有效回收率77.5%;網路問卷回收171份,有效問卷100份,有效回收率58%,最終共有255筆資料。本研究結果發現如下:勞資爭議預防管理與知覺組織支持有正向影響,勞資爭議預防管理提高知覺組織支持進而提高組織承諾、工作敬業心與工作滿足,然而,勞資爭議預防管理並未透過知覺組織支持影響道德行為。本研究結果可提供理論與實務意涵之討論。

In past research, the research of labor dispute management is rare. This research use perceived organization support to investigate the effect of labor dispute management on organization commitment, job satisfaction, ethical behavior, and work engagement. We adopt to perceive organizational support perspective to examine whether it plays a mediating role between labor dispute management on employee work outcomes. Our focus in this study is on front-line workers in the service industry, including department store counters, chain convenience stores, volume venders and retails. In order to reach a large pool of participants, we collect data from both entity questionnaires and from the internet-based questionnaire. The entity questionnaire mainly comes from the Pingtung area, and the internet-based questionnaire reaches people's friends who live in the far area and the researchers who have service industry job experience. A total of 255 individuals responded to the questionnaire. Results of regression analysis show that labor dispute management has a positive relationship with perceived organizational support. Moreover, labor dispute management has a positive effect via perceived organization support on organization commitment, job satisfaction and work engagement. However, results do not support the mediating role of perceived organizational support in labor dispute management and ethical behavior. Theoretical and practical implications are discussed.
