賦權與能乃賦予員工自主權、影響力、工作職能及工作意義性的一個近代職場激勵理論。本研究之目的在於探討飯店組織須如何審視參與式領導、和諧互助之同儕關係、訓練、企業策略目標資訊之傳遞等工作環境特質;以及這些環境特質對賦權與能的相互作用。結構模式分析證出:就整體模型研究結果之顯著性來看,訓練及企業目標對賦權與能雖有作用,但透過參與式領導及和諧互助之企業文化的營造,更能對提昇賦權與能產生較直接且顯著的正面影響。
Built on the work motivational paradigm, empowerment is conceptualized as a multidimensional constructs: self-determination, impact, competence, and meaning. The purpose of this research was to relate four contextual characteristics: participative-decision-making leadership, collaborative work group, access to strategic information, and training, to empowerment among hotel employees. A research model was developed based on theories and analyses using structural equation modeling. The results reveal that different contextual characteristics are predictive of different aspects of empowerment; yet, intermediated by participative leadership and collaborative work group, these four contextual characteristics will throw more influential effects on the dimensions of empowerment.
