本研究旨在藉著個案生命史的研究,探討外派經理人之生命歷程中領導行爲的形成與轉變脈絡。本研究以三位外派大陸台籍經理人及其關係人進行半結構深度訪談、檔案資料蒐集及個案分析。研究結果發現外派經理人領導行爲之轉變形態各有不同,其中文化環境、組織、人際與領導者個人等因素各有其影響脈絡,彼此亦有複雜的交互作用而影響其領導行爲的轉變。領導者的早期經驗,如學校、家庭與軍中生活,也會影響其領導行爲,而未來規劃,如追求權力的企圖心,深耕大陸的決心等,同樣會影響其領導行爲。本研究另外發現過去華人領導研究較少或甚至尚未被提及的議題,包括導師式領導(mentoring leadership)、兄弟式領導,頗值得後續研究者繼續探討。
The purpose of this study is to investigate the context of Taiwanese managers' leadership transformation in China. Using the method of life history research, the study intended to clarify the relationship of leadership transformation to managers' self life experience and external environment, such ad family, human-relationship, organizational structure, and social culture. The study used in-depth interview, data gathering, and case study to find out the life history of three expatriating Taiwanese managers. According to the analysis of the above three cases, the study tried to answer an important issue. This is, how do culture, organization, human relationship, and personal traits affect leadership behaviors. The leaders' early experiences, like school, family, and army life, did influence their leadership behaviors. Their future plan, desire of power and the decision of staying long-term in China, also affect their leadership behaviors. Furthermore, other leadership styles, including mentoring leadership and brother leadership were found in the study.
