警務工作充滿高度的挑戰、危險與壓力。儘管工作壓力、組織承諾與工作適應等三項變數之間的關係,已是組織行爲關注的焦點並爲學者所驗證,然而此三者之於警察人員的影響,以及不同工作特性基層警察的組織承諾對其工作壓力與工作適應之間有無調節效果,卻少有實證研究加以探討。因此,本研究擬以不同工作特性的基層行政與專業警察爲研究對象,探討工作壓力與組織承諾對基層警察工作適應的影響。 研究結果發現基層行政與專業警察,在其工作壓力、組織承諾與工作適應上具有顯著之差異性;工作壓力對基層警察的組織承諾與工作適應具有顯著的負向影響;基層警察的組織承諾對其工作適應具有顯著的正向影響。此外,行政與專業警察的組織承諾會調節其工作壓力與工作適應兩者之間的關係。本研究針對研究結果提出管理意涵並詳加討論。
This study aims to investigate the relationships between work stress, organizational commitment, and work adjustment with the uniform and professional police as the research sample. It is found that the difference of job characteristics among the uniform and professional police resulted in the variance in policemen's perceived work stress, organizational commitment, and work adjustment. Perceived work stress is found to have negative effects on policemen's organizational commitment and work adjustment. In addition, organizational commitment is found to have a moderating effect on the relationship between policemen's perceived work stress and work adjustment. Suggestions and recommendations for future research are thus discussed.
