Can We Really Find the Right Talent After Interviewing for a Whole Day? Exploring the Impact of Time Effect on Interviewer Bias in Consecutive Interviews

摘要


為探索甄選面談中可能影響面試官評分正確性之因素及其影響,本研究以兩個不同情境的子研究探索在連續性的面試情境中,當面試官處於長時間需要專注的決策情況下,是否會因時間遞移的效果而讓面試官評分產生同化的偏誤。兩個研究均為面試官在同一日中需連續進行結構式面試的情境:研究一在大學入學甄試口試中取得213名應試學生的資料,研究二則為一跨國企業儲備幹部甄選情境,研究者取得14位面試官分別評比132位應徵者的資料。兩個子研究的結果顯示,在連續面談的過程中,面試場次評分的變異的確會因時段不同而有落差,上午面試評分變異顯著高於下午的場次,因時間遞移,面試官的評分出現同化的效果。

To understand factors affecting interviewer rating accuracy, we used two studies to explore how time effect may affect interviewers and cause assimilarity bias to interviewer ratings under a consecutive interview context. Interviews in both studies were conducted within one day using a structured interview approach. Study 1 collected data from 213 students who attended the college entrance examination. In Study 2, data were provided by a multinational company selecting management trainees with 14 interviewers rating 132 job applicants. The results from the two studies indicate that variances in interviewer ratings vary significantly at different time points during the consecutive interview condition. Interviewer rating variances were higher in the morning sessions than in the afternoon sessions. As the number of interviewed sessions increased, assimilarity bias affected interviewer ratings.
