員工的情緒智慧重要嗎?以情緒智慧調解工作滿足、幸福感與離職意圖之相關研究-以國際觀光旅館為例

Does International Tourist Hotel Employees' Emotional Intelligence Matter? Emotional Intelligence as a Moderator of Job Satisfaction, Happiness and Intention to Leave

摘要


本研究旨在探討員工工作滿足、幸福感與離職意圖之間的關係,並驗證情緒智慧是否能調節員工「工作滿足與幸福感」及幸福感與「離職意圖」。本研究以台灣地區國際觀光旅館員工為對象,採便利抽樣方式針對工作滿六個月以上之正式員工進行問卷調查,問卷總計發放680份,回收有效問卷542份,有效回收率79.71%。結果顯示:員工工作滿足對幸福感有顯著的正向影響;員工幸福感對離職意圖有顯著的負向影響;員工工作滿足對離職意圖有顯著的負向影響;幸福感會對「工作滿足與離職意圖」之間產生中介效果;而情緒智慧會對「工作滿足與幸福感」及「幸福感與離職意圖」之間產生調節效果。

This research aimed to explore the relationship among international tourist hotel employees' job satisfaction, happiness and intention to leave in Taiwan. It also examined the moderating effect of emotional intelligence on the relationship between employees' job satisfaction and happiness, as well as happiness and intention to leave. Full-time employees who had worked at least 6 months in the international tourist hotels were recruited using a convenience sampling. 680 survey questionnaires were sent while 542 valid data was received, with a response rate of 79.71%. The results indicated that:(1) employees job satisfaction had a positive relationship on happiness ;(2) employees happiness and job satisfaction has positive negative impact on intention to leave;(3) employees happiness had mediating effects on the relationship between job satisfaction and intention to leave; (4) emotional intelligence had moderating effect on the relationships between employees happiness and job satisfaction, as well as job satisfaction and intention to leave.
