從護理管理看正向護理工作環境的塑造

Nursing Management's View on Creating a Positive Work Environment

摘要


正向護理工作環境是支持全人照護,以病人爲中心的快樂工作場所,不良工作環境會造成護理人力短缺、工作滿意度不佳、低生產力及不安全的病人照護。護理管理在正向護理工作環境之塑造中扮演關鍵的角色及影響力。護理主管可依下列五項原則創造具有學習性的組織來促進正向工作環境的改善:(1)建立系統性思考,(2)培養專業技能,(3)培養心理精神模式的思考,(4)建立團隊學習,(5)分享遠景;亦可以透過影響員工靈性層面,藉由關懷、力量、權威、意義等重要概念促進正向工作環境之塑造,提升護理管理者與基層護理人員正向關係,創造信任和支持的環境,留任護理人員,進而提升照護品質。

A positive caring environment is a pleasant patient-centered work place with support of holistic nursing. A poor work environment results in a shortage of workforce, poor job satisfaction, low productivity, and unsafe patient care. Nursing management plays a key role and has great influence on creating a positive caring environment. Nursing management may create a learning workplace to improve the positive caring environment by following five main principles, including (1) thinking systematically, (2) nurturing professional skills, (3) thinking using the psychosocial model, (4) team learning, and (5) sharing the vision. Nurse management may also build a positive, trustworthy and supportive relationship with their staff nurses through four important concepts: caring, power, authority, and meaning. Furthermore, the nursing management may retain their staff nurses and promote quality of nursing care.
