A field study was conducted to examine the relationship between leader-member exchange (LMX) and 2 types of organizational commitment, and the mediating effects of job satisfaction. The quality of leader-member exchange is found to be positively related to affective commitment and continuance commitment. The results suggest that subordinate who receives greater attention and resources from his or her supervisor would be likely to retain membership. Furthermore, such subordinate would develop a stronger belief in the organizational goals and values. The potential moderating role of job satisfaction was not provided by this study. However, the results imply that the quality of leader-member exchange may explain the affective components of job satisfaction on commitment whereas the calculative components of job satisfaction can not be explained by the vertical exchange.
