本研究旨在探討國民小學校長知識領導與教師組織承諾的現況,並瞭解不同背景變項的教師知覺校長知識領導與教師組織承諾的差異情形、探究校長知識領導與教師組織承諾的相關及分析各層面對教師組織承諾的預測情形。 本研究以問卷調查法為主,研究對象為桃園縣公立國民小學教師,採分層比例隨機抽樣方式抽取75所學校,868位國小教師,回收有效問卷為709份,回收率為81.68%,問卷資料以t考驗、單因子變異數分析、Pearson積差相關、逐步多元迴歸分析等統計方法,進行分析與處理。 本研究獲得以下結論: 一、桃園縣國民小學校長知識領導現況屬「良好」程度,其中以「強化領導知能」最佳。 二、桃園縣國民小學教師組織承諾現況屬「良好」程度,其中以「努力意願」最佳。 三、桃園縣國民小學教師在不同性別、年齡、服務年資、職務、學校規模上,知覺校長知識領導達顯著差異。 四、桃園縣國民小學教師在不同性別、年齡、學歷、服務年資、職務、學校規模上,教師組織承諾達顯著差異。 五、桃園縣國民小學校長知識領導與教師組織承諾具有中高度正相關。 六、桃園縣國民小學校長知識領導整體表現對於教師組織承諾均具有顯著之預測力。最後,依據研究結果,提出具體建議,裨供教育行政機關、國民小學以及後續研究者作為參考。
The purpose of this study was to explore the current status of knowledge leadership of principal in elementary schools and the organizational commitment of teachers, the differences of knowledge leadership of principal and teachers' organizational commitment as recognized by teachers under different personal background variable, and school's environment variable; next, the relationship between principal's knowledge leadership and teachers' organizational commitment was investigated; finally, the predictions on teachers' organizational commitment was analyzed again in every aspect. This study was mainly based on questionnaire survey method with research target the teachers from the public elementary school in Taoyuan County. Stratified Random Sampling method was adopted to sample 75 schools of 868 teachers from elementary schools; the returned effective samples were of 709 copies with returned rate 81.68%; moreover, the questionnaire survey data was analyzed and treated with t test, single factor ANOVA, Pearson product-moment correlation, multiple stepwise regression, etc. Conclusions obtained in this study are as in the followings: 1. The principles' knowledge leadership as recognized by teachers in the public elementary schools of Taoyuan County is great, especially in strengthening knowledge about principles' leadership. 2. The organizational commitment of teachers in the elementary schools of Taoyuan County is great, especially in inclination of working hard. 3. Teachers of elementary schools in Taoyuan County reach significant differences in terms of different genders, service years, job function, school scale, principals' gender recognition and principals' knowledge leadership, etc. 4. Teachers of elementary schools in Taoyuan County reach significant difference in terms of different age, diploma, graduation school type, job function, school's scale and teachers' organizational commitment. 5. There is medium-high positive correlation between principals' knowledge leadership and teachers' organizational commitment in the elementary schools of Taoyuan County. 6. The principals' knowledge leadership has significant prediction on the teachers' organizational commitment in the elementary schools of Taoyuan County. Based on the purposes and conclusions, some concrete suggestions are proposed to be used as reference for the educational administrative organizations, principals and teachers of elementary school and subsequent researchers.
