國小女性校長領導風格與學校組織氣氛之相關研究

Correlation Study on Female Principal’s Leadership Style and School Organizational Climate in Elementary School

摘要


隨著性別平等觀念的提倡,越來越多女性在職場上發揮所長,甚至成為組織中的領導者,而女性領導也成為行政研究的重要議題。本研究採用問卷調查,對265位曾經與女性校長共事的國小教師進行研究,以了解女性校長的領導風格,及其學校組織氣氛的關係。研究結果發現:國小教師對女性校長的領導風格傾向於正向評價,而且,認為在女性校長領導下,學校的組織氣氛和諧,教師彼此相處融洽,樂於投入工作並能認同學校。此外,相關與迴歸分析的結果顯示,女性校長的領導風格與其學校組織氣氛具有顯著的相關性;任務倡導、部屬關懷、願景創新等領導風格對於學校組織氣氛均有顯著的預測力,其中,以部屬關懷最具影響力。根據研究結果,本研究提出各項建議,供教育行政機關與女性校長作為參考。

Along with the promotion of gender equality, a lot of females could develop the competency in workplaces and even become the leaders in organizations. Female leaders therefore become an important issue in research on administration. Total 265 elementary school teachers who have worked with female principals are proceeded questionnaire survey to understand the leadership style of female principals and school organizational climate as well as the relationship. Meanwhile, the effect of elementary school female principals’ leadership styles on school organizational climate is analyzed. The research results discover that elementary teachers tend to the positive evaluation of female principals’ leadership styles and consider the harmonious school organizational climate under the leadership of female principals that teachers get along well with each other, are glad to invest in work, and agree with the schools. Furthermore, relevant and regression analyses show that female principals’ leadership styles show significant correlations with school organizational climate, leadership styles of task promotion, subordinate concerns, and vision innovation reveal remarkable predictive power on school organizational climate, where subordinate concern appear the most influence. According to the research results, various suggestions are proposed for the reference of education administration authority and female principals.
