醫療機構工作資源、員工生命流對工作績效之影響-以勤勉審慎性人格特質作為調節變數

The Influence of Health Care Job Resources and Employees' Flow on Job Performance: Conscientiousness Personality Trait as a Moderator

摘要


目的:以正向心理學觀點探討如何使得醫院員工能正向享受工作樂趣以提升工作績效。故欲探討工作資源、生命流與工作績效之關係,生命流的中介效果,以及勤勉審慎性人格的調節效果。方法:採橫斷性研究,針對南部地區級以上醫院之員工為研究對象,進行定額抽樣及問卷調查蒐集資料,有效樣本共382份,並以結構方程模式進行驗證。結果:(1)工作資源對生命流有正向顯著影響(路徑係數=0.60,p=0.000)(2)生命流對工作績效有正向顯著影響(路徑係數=0.67,p=0.000)(3)生命流在工作資源與工作績效間扮演完全中介效果(路徑係數=0.402,p=0.000),進一步採用Sobel test檢測結果Z值為10.724(p=0.000)(4)低勤勉審慎性人格特質將會增強工作資源與生命流間的關係(p=0.014)。結論:研究結果提供醫院管理者瞭解工作資源對員工正向心理與工作績效的重要影響,並建議醫院可給予低勤勉審慎人格之員工較多的工作資源以協助員工進入生命流。

Objectives: The purpose of this study is to investigate how to make hospital personnel enjoy their work to increase job performance through positive psychology, We examined the relation among job resources, flow and job performance, the mediating effects of flow, and the moderating effects of conscientiousness. Methods: The research method is cross-sectional study and run by quota sampling and structured questionnaire. The target interviewees are employees of hospitals in southern region of Taiwan (including regional, district, and Medical-center level). Surveys were conducted through quota sampling, and a total of 382 surveys were collected as valid data and run by structural equation models. Results: (1) Job resources have significant positive effects on flow (standardized path coefficient = 0.60, p = 0.000); (2) Flow has the significant positive effects on job performance (standardized path coefficient = 0.67, p = 0.000); (3) Flow plays a full mediating role in the relationship between job resources and job performance (standardized path coefficient = 0.402, p = 0.000). The Sobel test is applied and Z is 10.724 (p = 0.000); (4) Personnel who have the traits of lower conscientiousness will reinforce the positive relation between job resources and flow (p = 0.014). Conclusions: The results offer hospital managers to understand the important effects of job resources on the positive psychology of personnel and job performance, and hospital will offer personnel with lower conscientiousness more job resources for aiding them to enter the flow state.
