在一個成年人生活中最重要的兩個場域是工作場所及家庭,過去研究顯示,工作與家庭的不平衡會造成員工較低的工作滿意度、績效不佳等負面結果,因而建議應針對工作家庭平衡的前因變項進行探討。另一方面,有關職場靈性的研究雖然發現其有助於個人達成工作家庭的平衡,然而,職場靈性影響工作家庭平衡的歷程仍未清晰。因此,本研究從戰場靈性的角度切入,且同時從工作、家庭兩方面來探討影響工作家庭平衡的因素,試圖為促進工作家庭平衡的路徑找到一個整合性的影響歷程。 本研究以台灣金融業之銀行行員為研究母群體,總計撥出560份調查問卷。問卷回收後扣除填答不符合標準之問卷,有效樣本為356份。本研究以LISREL統計軟體進行驗證性因素分析,以瞭解研究工具的量表品質,其後以線性結構方程模式來驗證研究假設。本研究結果發現:1.職場靈性會影響工作認同,且工作認同會影響工作家庭豐富化,進而對工作家庭平衡產生正向的影響:2.職場靈性會影響家庭認同,且家庭認同會影響家庭工作豐富化,進而對工作家庭平衡產生正向的影響。最後,針對研究結果本研究提出管理意涵、後續研究建議與研究限制。
As many researchers have found that unbalance of work and familyresults in low job satisfaction, decreasing organization commitment, and even poor work performance. Thus, previous studies have suggested that the antecedents of work family balance should be explored. This study attempted to explore how workplace spirituality positively affected work family balance, and mediated by work identity, family identity, work family enrichment, and family work enrichment. Subjects in this study were 560 bank employees, and the valid response was 356 employees. Confirmatory factor analysis was employed to test the measurements quality and structure equation modeling was employed to test the hypotheses. The findings of this study indicated that workplace spirituality directly affected work family balance, and mediated by work identity, work family enrichment. Moreover, the positive relationship between workplace spirituality and work family balance also has mediated by family identity and family work enrichment. Theoretical and managerial implications of this study and recommendations for future research are also discussed.
