組織領導、文化與結構對成人教育機構組織績效影響之研究:學習型組織的觀點

Effect of the Organizational Leadership, Culture and Structure to the Organizational Effectiveness: Perspective of the Learning Organization

摘要


本研究在探討組織領導、文化與結構的關係,以及其對組織績效的影響。研究採用問卷調查法,以徑路分析法驗證六個假設。問卷內容共包括:「組織背景資料」、「組織因素量表」及「組織績效量表」等。研究結果發現組織領導與文化,對於組織績效有直接及間接正面影響。組織領導正向的影響組織文化以及結構,但學習型組織的結構卻會造成組織績效下降。本研究提出下列四項結論:一、學習型領導行為有助於組織效能。二、組織文化正向提升組織績效。三、組織領導影響組織文化與績效。四、學習型組織結構,對於組織績效有負面影響。本研究建議領導人展現學習型組織領導行為;加強學習型文化的建立;嘗試不同組織結構設計,建立績效評估方式。

The purpose of the study is to explore relationship among organizational leadership, culture and structure and how they affect the effectiveness of the organization. The study method used in this study is a survey and path analysis was applied to verify six hypotheses developed by the study. Design of the questionnaire includes background of the organization, organizational factors and effectiveness of the organization.The study result reveals that leadership and culture of the organization affect directly and indirectly to the effectiveness of an organization. Take the factor of learning organizational structure into account the effectiveness of an organization however declined. There are four conclusions including:1). Leadership of the learning organization is helpful to the effectiveness of the organization;2). Organizational culture promotes positively to the effectiveness of the organization;3). The leader of the organization affects organizational culture and its effectiveness.4). The structure of learning organization affects negatively to the effectiveness of the organization.The study suggest that leaders behave the learning organizational leadership, enforce the establishment of learning organizational culture, try different organizational structure design and develop method of performance evaluation.
