壓力知覺與勞基法認知對護理長的人際關係與工作滿意度之影響

摘要


目的:本研究藉壓力知覺的中介效果及勞基法認知程度的調節效果探討護理長於主管之交換關係品質及部屬人際壓力源對其工作績效與工作滿意度的影響。方法:採橫斷式研究設計,以雙北地區3家區域醫院之護理主管進行問卷調查,回收有效問卷126組護理督導長及護理長配對問卷,以階層迴歸分析進行假設驗證。結果:護理長與主管之交換關係品質會正向影響工作績效與滿意度,且部屬人際壓力源會負向影響工作滿意度。壓力知覺在部屬人際壓力源對其工作滿意度間具有中介效果,而護理長的勞基法認知程度會調節主管交換關係品質與壓力知覺間的關係。結論:護理長的工作表現同時受到上下人際關係的影響,並建議應關注其勞累狀態,有助於減緩壓力感受。

Objective: This study investigated the influences of the quality of Leader-member exchange relationship between chief nurse and supervisor nurse and subordinate stress sources on job efficacy and satisfaction, with the inclusion of the mediating effects and stress perception and consideration of the regulatory effects of the understanding on Labor Standards Act. Methods: This study used a cross-sectional design to conduct a questionnaire survey among nurses with leading ranks in three regional hospitals in Taipei and New Taipei City. A total of 126 valid questionnaires matching supervisor nurses and chief nurses were returned. Hierarchical regression was used to test the hypothesis. Results: The quality of chief nurse-supervisor nurse relationship affected the job performance and job satisfaction positively; interpersonal stressor from subordinates was negative related to job satisfaction; perceived stress of subordinates from interpersonal stressors has a mediating effect on the job satisfaction; the understanding of the Labor Standards Act of the head nurses regulates the relationship between the quality of nurse-supervisor nurse relationship exchange and stress perception. Conclusions: The work performance of head nurses is affected by human relationships at top and bottom levels simultaneously. We recommend avoiding the caple ones to work more, and this should reduce their perceptions to stress.
