高階經營團隊組成、子公司興業精神與績效

Composition of the Top Management, Subsidiary Entrepreneurship, and Firm's Performance

摘要


有別於過去研究聚焦於已開發國家之大型多國企業,本研究以台商大陸子公司為研究對象,探討子公司經營團隊之特質對子公司興業精神的影響,及興業精神對子公司經營績效的影響。以回收之有效台商大陸子公司樣本122份,經由結構方程式模式分析,發現:1.子公司高階經營團隊的國際外派經驗愈豐富,產品興業精神愈佳;2.子公司高階經營團隊的平均教育程度愈高,製造興業精神愈佳;3.子公司興業精神愈佳,子公司的績效表現愈佳。 根據上述發現,本研究提出幾點管理意涵,以供實務界人士參考。就多國公司而言,子公司高階經營團隊的組成直接影響子公司興業精神之表現,間接影響子公司的績效,故指派子公司高階經營團隊時,首要考慮確保即將擔任要職的經理人,必須具有豐富的外派經驗,並接受過良好的教育,因為從本研究的實證發現,這些因素有利於興業精神之發揮,最終影響子公司的績效表現。

Different from the previous research focused on large multinational corporations (MNC) in developed country, this study investigated the influence of top management team on entrepreneurship in the China subsidiaries of Taiwanese MNC, and the influence of subsidiary entrepreneurship on firm performance. Through conducting a survey to collect 122 effective questionnaire data, this study finds that 1. The more expatriating experience of top management team has the better subsidiary entrepreneurship of product has. 2. The higher education of top management team has the better subsidiary entrepreneurship of process has. 3. The better subsidiary entrepreneurship of product and process has the better subsidiary performance has. Some implications have been advised to the practitioners based on previous findings. The combination of top management team in multinational subsidiaries has a direct effect on subsidiary entrepreneurship, and an indirect effect on performance. Thus, when assigning top management team, the first priority is to assure that they have fruitful expatriating experience and education to facilitate the subsidiary entrepreneurship behavior and firm performance.
