由心理契約觀點探討影響藍寶石基板製造業研發人員留任之關鍵因素

Key Factors of Affecting R&D Employee Retention in the Sapphire Substrate Industry by Psychological Contract

摘要


藍寶石基板製造是LED產業鏈中重要的一環,具有研發、創新等能力之研發人員的留任為企業持續發展之關鍵。員工與企業間都有各自的心理契約,對於員工留任有著重要意義。本研究透過文獻探討和德爾菲法專家訪談建構藍寶石基板製造業中心理契約影響員工留任的指標架構,採用員工與企業雙視角,借由決策實驗法與網路分析程式法確定其中關鍵因素。而後根據關鍵因素間的因果關係,結合重要度-績效值分析來探討改善措施。研究結果顯示,員工與組織公認的關鍵因素為「具競爭優勢的企業」、「在企業長期工作」、「晉升」、「績效薪酬」及「福利待遇」。其中「具競爭優勢的企業」為影響之源頭,可以有效帶動其他關鍵因素之改善,並據此提出企業留才策略。

Sapphire substrate manufacturing is a critical part of the LED industry chain, and the retention of the key talents with ability of research and innovation are essential for enterprise's sustainable development. Employees and enterprises have their own psychological contracts, which are of great meaning to the willingness of the employee retention. Through literature review, this research uses Delphi technique to interview industrial experts and builds a suitable research framework of how psychological contract influencing employee retention of sapphire substrate manufacturing. DEMATEL and ANP process have been used to identify the key factors from the point of view of both employee and enterprise. According to the causal relationships among the key factors, Importance-Performance Analysis is used to explore the measures of performance improvement. The research result shows that, from both employees' and organizations' psychological contract perspective, the key factors that affect employee's retention are "enterprise with competitive advantage", "long-term employment in enterprise", "promotion", "performance payment" and "welfare". In addition, "enterprise with competitive advantage" is the affecting source of other factors, that is to say this factor's improvement could make other factors much better. Based on that, this paper also proposes retention strategies for enterprises of sapphire substrate manufacturing.
