影響居家照顧服務員留任關鍵因素之研究

A Study of Key Factors Affecting Resident Care Attendant Retention

摘要


國家發展委員會預估2025年的台灣將成為超高齡社會,台灣人口老化速度甚至超越日本、美國以及法國。老化人口急速攀升導致長期專業照護人力需求增加,而居家照顧服務員的人力不足是在長期照護發展中重要的問題之一,除了招募更多的居家照顧服務員外,如何使居家照顧服務員持續留任至關重要。本研究旨在探討影響居家照顧服務員留任的關鍵因素。首先透過文獻探討和德爾菲法搜集所有影響因素,並建構出層級架構。接著利用決策實驗室法(DEMATEL)與網路分析程序法(ANP)分析居家服務照顧員的問卷以獲得因素權重。最終向組織提出建議,以提高居家照顧服務員留在居家護理產業的意願。

National Development Council announced that Taiwan will become a super-aged society by 2025. The speed of population aging in Taiwan is faster than Japan, America, and France. Rapid population aging has led to increasing long-term care needs. The shortage of resident care attendants is one of the most important issues in the development of long-term care. Besides recruiting more resident care attendants, how to retain them is essential. This study aims to investigate the key factors affecting resident care attendant retention. First, the combination of literature review and Delphi method are used to collect all the factors to establish a hierarchical structure. Then, the questionnaires from resident care attendants are analyzed by the Decision Making Trial and Evaluation Laboratory (DEMATEL) and Analytic Network Process (ANP) methods to get the weights of the factors. Finally, some advices are provided to the organization for enhancing resident care attendant intention to retain in the home care industry.
