近年來負面領導行為也逐漸被各界所重視,並認為此行為對組織之經營與管理會帶來負面的影響,因此開始對其進行研究。本研究主要是探討主管不當督導與部屬負面結果之間的關係,並以部屬負向心情為中介角色。主管不當督導行為往往會造成部屬負向情緒或心情的產生,進而產生負面結果,像是工作滿意度降低、離職意圖提升等。本研究主要的貢獻在於延伸Weiss and Cropanzano(1996)的情感事件理論(AET)做為理論基礎,探討部屬面臨主管不當督導行為後心情上的變化,進而對於部屬負面行為產生之影響。結果不僅顯示部屬的負向心情中介了主管不當督導、工作滿意度和離職意願,並且對退卻行為亦造成影響。
In recent years, negative leadership behavior has gradually been paid more and more attention by all walks of life, and it is believed that this behavior will have a negative impact on the operation and management of the organization, so it has begun to study it. This study mainly explores the relationship between abusive supervision by supervisors and the negative outcomes of subordinates, and uses the negative mood of subordinates as a mediating role. Abusive supervisory behaviors of supervisors often lead to the generation of negative emotions or moods in subordinates, which in turn produces negative results, such as reduced job satisfaction and increased turnover intentions. The main contribution of this study is to extend Weiss and Cropanzano's (1996) Affective Event Theory (AET) as a theoretical basis to explore the changes in subordinates' mood when they face the supervisor's inappropriate supervisory behavior, which in turn affects the negative behavior of subordinates. The results not only show that subordinates' negative mood mediates abusive supervision, job satisfaction and turnover intention, but also has an impact on withdrawal behavior.
