休閒運動育樂營工作人員工作滿意來源之研究

摘要


為提升休閒運動育樂營隊工作品質,並了解運動服務作業系統與內、外在激勵因素中的各項影響因素,對於工作滿意度之影響程度。本研究針對從事休閒運動育樂營之工作人員進行調查研究。本研究以問卷調查法,採自編「休閒運動育樂營之工作人員滿意度」問卷為工具,於90年度7、8月暑假期間,先以產、官、學三類分層隨機、再立意取樣的方式進行抽樣調查,共計回收255份有效問卷。所獲得結果歸納如下: (一)運動服務作業流程與內、外在工作激勵動機中的服務任務、服務項目、服務傳送流程、顧客移動流程、服務人員、成就感、自我實現、互動關係、領導風格、組織文化、薪資報酬、福利制度、升遷機會、工作環境、工作量等十五種變項因素,均會對工作人員的工作滿意度產生顯著影響。 (二)運動服務作業流程與內、外在激勵動機中不同的因素對於工作滿意度的影響程度高低分別依『領導風格』、『服務項目』、『成就感』、『服務傳送流程』、『福利制度』、『服務人員能力』、『服務任務』、『顧客移動流程』、『自我實現』、『工作環境』、『互動關係』、『升遷機會』、『薪資報酬』、『組織文化』、『工作量』排列。最後,依據本研究結果,提出具體建議。 (一)慎選活動指導工作者 (二)明確規劃活動流程內容與工作事項 (三)提供較優渥的福利制度

In order to increase the working quality of recreation and leisure sports team, and to get more clear picture of the effect degree of the sports service system and inner and outer encouraging factors to job satisfaction, the study made an investigation for the working staffs of recreation and leisure sports team. The study adopted questionnaire research and used ”the questionnaire of job satisfaction degree for staffs of recreation and leisure sports team” which made by the researcher. During July and August, 2001, the study made an investigation and got 255 valid questionnaires. The results were as follows: (1) There were significant effects between the sports service system procedures and the following 15 factors of inner and outer encouraging factors on job satisfaction: service duty, service item, service transit procedures, customers' movement procedures, attendant, achievement, self-fulfillment, interaction relationship, leadership style, organization culture, salary, welfare system, promotion opportunity, job environment and workload. (2) The effect degree of the sports service system procedures and inner and outer encouraging factors on job satisfaction were as follows according to the high to low: leadership style, service item, achievement, service transit procedures, welfare system, attendants' ability, service duty, customers' movement procedures, self-fulfillment, job environment, interaction relationship, promotion opportunity, salary, organization culture and workload. In the end, the study offered some suggestions according to the results: (1) To chose the director for the activities carefully. (2) To plan the procedures and works for the activities clearly. (3) To offer more excellent welfare system.
