不同世代與背景的幼兒園教師工作價值觀之比較研究

A comparison for the senses of work value on the different generations and backgrounds of teachers in the kindergartens

摘要


本研究旨在探討不同世代與不同背景幼兒園教師的工作價值觀之差異性;以分層隨機抽樣獲得有效樣本476份,統計分析後獲得以下結果:人際關係是各年齡層教師最重視的工作價值觀,不過重視程度隨年齡增長而呈現V字型發展,即年輕Y世代與40歲以上成熟世代教師非常重視人際關係的工作價值觀,而30-40歲中生代教師對於人際關係的重視度則略顯下滑。追求成就聲望的工作價值觀與年齡世代的關係呈現逐漸下降趨勢;年輕Y世代教師較重視成就聲望,但隨著年齡增長而下降,至40歲以上成熟世代教師,此工作價值觀己位居最末位。幼兒園長必須注意薪資低於25000元以下的教師,他們在追求成長與發展、成就與聲望、組織安全等工作價值上均顯著較低,這對於園所發展可能是一項阻滯的因素。年資中等(10-20年)的教師對於成長與發展的價值觀有較高的期待;大學學歷的幼教師對於成長與發展、成就與聲望的工作價值也有較高的期待。建議園長可根據本研究結果研擬相關之經營管理措施,以提升教師工作品質。

This study explored the differences of preschool teachers' senses of work values on the different generations and backgrounds. Through the randomly stratified sampling of 476 validated samples analyzed, the results were as follows: interpersonal relationship was the most important value for all teachers, but the concerning level will show a V-shaped development in age. The Y generation teachers and the mature teachers (over 40 years old) had a high score on the work value of interpersonal relationship, but the score of the middle-generation teachers (30-40 years old) was lower than the two groups teachers'. The relationship between the work value of the reputation of performance and teachers' age showed a gradual downward trend. The Y generation teachers paid more attention to chase the reputation of performance, but the concerning level declined with teachers' age and this value finally fell at the bottom place of the four work values in the group of the mature teachers (over 40 years old). Because the teachers with low salary (monthly pay lower than NT25000) had low senses of work values, such as the learning growth and development, the reputation of performance, and the organizational security, the principals had to pay more attention to deal with such situation and try to improve schools' development. The teachers that had 10-20 years of seniority hoped to chase the knowledge growth and work development. The teachers with the bachelor degree had a higher expectation than the junior college and senior high school degree on the knowledge growth and work development, and the reputation of performance. According to the results of this study, we suggest the principals develop some strategies to improve teachers' work quality.
