知識蒐尋的驅動因子及其對學習成效影響之研究

Explore the Drivers of Individual Knowledge Sourcing and the Effects on Learning Outcomes

摘要


在知識經濟時代下,知識是為組織最核心的資源,知識管理對企業的營運將產生重大的影響,組織或個人均須不斷地吸收內、外部知識,並透過持績的學習來獲得持久性的競爭優勢。在過去的研究中大多是從知識供給面探討個人知識分享與組織知識移轉,本研究將從知識接收者的觀點來探討知識蒐尋的前因因子及其對個人學習成效之影響。基於前人之理論基礎,本研究將萃取智識需求、學習導向、社會資本、資訊科技能力等四個因素做為本研究知識蒐尋之前因因子,並加入吸收能力做為知識蒐尋與學習成效間的調節因子,以建立更完整的理論架構。本研究以製造業、服務業與金融業作為研究的對象,共發放602份問卷,有效回收的問卷為272份,回收率為40.7%並以SAS軟體進行LISREL分析方法來驗證本研究所提出之各項假設。經過LISREL分析後,研究結果發現在無吸收能力干擾下(1)智識需求、社會資本與資訊科技能力對知識蒐尋有正向的影響,而學習導向對知識蒐尋沒有顯著影響。(2)在有吸收能力干擾下,知識需求、學習導向、社會資本與資訊科技能力皆對知識蒐尋呈現正向的影響。(3)不論是否有吸收能力干擾下,知識蒐尋對學習成效皆呈現正向顯著的影響。

Knowledge management research and practice continues to grow dramatically. To compete in the knowledge economy era, organizations or individuals must acquire new knowledge and through persistent learning, they can gain sustainable competitive advantages and enhance profitability. Many studies focused on the supply side of knowledge sharing and knowledge transfer. This study considered the recipient's perspective and explored the antecedent of individual's knowledge sourcing and effects on the learning outcomes. Based on previous theories, the framework of knowledge sourcing behavior includes intellectual demands, learning orientation, social capital and IT competency as antecedents, and absorptive capacity as moderator. Questionnaires were sampled from employees of manufacturing, service and financial industry companies. A total of 602 questionnaires were distributed and achieved a return rate of 40.7%. LISREL was adapted as the statistical method to examine the path structure between latent variables.After LISREL analysis, the results indicated that (1) intellectual demand, social capital and IT competency have positive impact on knowledge sourcing, and influence of learning orientation on knowledge sourcing is insignificant, if there is not absorptive capacity moderator; (2) under the absorptive capacity moderator, intellectual demand, learning orientation, social capital and IT competency have positive impact on knowledge sourcing; (3) if there is absorptive capacity moderator or no, the influence of knowledge sourcing on learning outcomes have positive impact.
