本研究欲探討國際觀光旅館宴會廳內外場不同職級別之員工對於工作壓力、工作倦怠與離職傾向之間的差異性及關係,以及工作倦怠是否對於工作壓力與離職傾向的關係產生中介的效果。本研究在經過深入訪談後,萃取與本研究相關之題項,並且以在國際觀光旅館宴會廳服務滿三個月以上之主管及基層員工作爲本研究施測對象。研究方式以問卷調查的方式進行,共發放主管及基層員工各300份,主管回收有效問卷爲179份;基層員工回收有效問卷爲155份。研究結果顯示:不同職級別的宴會廳內外場員工對於工作壓力、工作倦怠感受有顯著差異;員工的工作壓力與工作倦怠呈顯著正相關;工作壓力、工作倦怠與離職傾向呈顯著正相關;工作倦怠對於工作壓力與離職傾向的關係具有中介效果的假設爲部份成立。
The purpose of this study is to examine the job stress, burnout, and turnover intention of employees in the banquet halls of international tourist hotels and treat the effects of burnout as a mediator of job stress and turnover intention. In-depth interviews were adopted to develop questionnaires, and the samples of this study were entry-level employees and supervisors who worked in banquet halls of international tourist hotels for over three months. The questionnaire survey method was used to collect data. Three hundred questionnaires were distributed to supervisors, and 179 questionnaires were received; 300 questionnaires were distributed to entry-level employees, and 155 questionnaires were received. The results indicated that 1) job stress and burnout of employees in different positions in the banquet halls were significantly different, 2) job stress had a significant positive effect on burnout, 3) job stress and burnout had a significant positive effect on turnover intention, and 4) the mediating effects were partially accepted in burnout with job stress and turnover intention.
