教保服務人員專業發展可以提升其專業知能及促進專業實踐,若能由跨層次分析來探究相關影響因素,將有助於增進對其深入瞭解。本研究以個體層次之幼兒園教保服務人員知識管理與組織層次之組織學習為自變數,探討兩者對其專業發展的影響。透過對35所私立幼兒園,219位教保服務人員的調查,使用階層線性模式分析變項間的關係。結果顯示:教保服務人員知識管理之知識轉化與知識擴散對其專業發展有顯著的直接影響效果,幼兒園組織學習之深度對話、系統思考、科技運用與團隊學習對其專業發展有顯著的直接影響效果,而幼兒園團隊學習在教保服務人員知識創新及其專業發展間扮演正向調節效果的角色。針對上述結果,本研究提出相關的具體建議。
Professional development could enable preschool educators to acquire new knowledge, skills and to improve their professional practice. Analyzing its influencing factors from a cross-level analysis would facilitate a deeper understanding. This study focused on the influence of the knowledge management at the individual level, and of the organizational learning at the group level, on the professional development of preschool educators. The sample consisted of 219 educators from 35 preschools in Taiwan. The findings showed that knowledge transformation and knowledge diffusion directly affected the teachers' professional development. On the other hand, team learning had a positive moderating effect on the relationships among knowledge innovation and educators' professional development. Based on the discussion of these results, the study also provided some suggestions for future research.
