一致性的概念在企業管理的領域被廣泛運用,組織與成員彼此的價值觀與目標一致的話,彼此會互動良好,然而一致性在教育領域的研究相對稀少,促使本研究欲探討教師和學校的一致性在學校經營中是否扮演重要的角色,尤其是團隊合作。本研究聚焦在「教師和學校的一致性」、「組織衝突」、「關係品質」、「組織忠誠度」與「團隊合作」之間的關係。本研究主要發現為:1、教師和學校的一致性對組織衝突有顯著負向影響,對關係品質與組織忠誠度則是顯著正向影響。 2、組織衝突會顯著負向影響關係品質與團隊合作。3、關係品質會顯著正向影響組織忠誠度與團隊合作。4、組織忠誠度會顯著正向影響團隊合作。5、教師和學校的一致性可以經由三個中介變項(組織衝突、關係品質與組織忠誠度)間接正向影響團隊合作。
The concept of congruence is used widely in the field of business administration. If the value and goal of members in an organization are consistent with their organization, they will interact well to each others. However, the researches about congruence in the field of education are relatively rare. This prompts this study to explore whether congruence of teachers and schools plays an important role in the school management, especially on team cooperation. This study focuses on the relationships between ”the congruence of teachers and schools”, ”organizational conflict”, ”relationship quality”, ”organizational loyalty” and ”team cooperation”. The major findings are: 1. Congruence of teachers and school has a significant negative influence on organizational conflict, and has significant positive influences on relationship quality and organizational loyalty. 2. Organizational conflict has significant negative influences on relationship quality and team cooperation. 3. Relationship quality has significant positive influences on organizational loyalty and team cooperation. 4. Organizational loyalty has a significant positive influence on team cooperation. 5. Congruence of teachers and schools can indirectly and positively influence team cooperation via the mediation of organizational conflict, relationship quality and organizational loyalty.
