薪資福利與發展可能性、成就動機影響跨國人才遷移意圖之研究-以社會氛圍、知覺風險、法規制度保障為干擾變項

摘要


在「知識經濟」的時代,吸引人才是企業與國家發展最重要工作,其直接事關企業與國家的競爭力;由於,人才選擇工作地點會考量薪資誘因、福利配套、個人與產業發展性、人才限制條件與法律配套、社會氛圍等各種因素,本研究的目的是分析與了解跨國人才遷移意圖所會考量之各種因素,並設計各種假設以建立人才遷移意圖模型,並使用迴歸分析技術進行假設驗證以了解那些因素可以有效吸引外國人才以對台灣政府與廠商進行人才政策建議以提升台灣人力招募競爭力;研究結果顯示,薪資福利與發展可能性、跨國人才之成就動機正向影響跨國人才遷移意圖;社會氛圍與法規制度保障則會提高薪資福利與發展可能性對跨國人才遷移意圖的影響力。

In the period of knowledge age, attracting talent is the most important job for enterprise and country. It will directly influence the competitive ability for enterprise and country. The talent select location to do job will consider the factor about salary, welfare, the development possibility for employee, the limitation and law support for foreign employee, society environment etc. This research designs some hypothesis to build talent movement intention model. This research use regression technology to test the hypothesis to understand which factor can effectively attract foreign talent to work in Taiwan. We will provide some suggestion to Taiwan government and enterprise to promote the competitive ability for Taiwan. According to research result, Salary, welfare and development possibility, achievement motivation of talent will influence the talent movement intention. The society environment in the talent import country and the guarantee of law mechanism will increase the influence degree of salary, welfare and development possibility on the talent movement intention.
