熱情的員工能撐得比較久?多向度反芻思考與工作倦怠

Multidimensional Rumination and Burnout: Do Employees with a More Passion Stay Longer?

摘要


為何兩個同樣對工作具有熱情的員工,在相同的工作環境中,會有不同程度的工作倦怠?針對此議題,雖有學者根據資源保存理論,而認為反芻思考具有關鍵性的影響力,但這些研究卻忽略了反芻思考的多向度特質。故本研究的目的在於,當考量工作熱情之二元性與反芻思考之多向度的情形下,重新檢驗反芻思考於工作熱情與工作倦怠間所扮演的中介角色。研究中將針對高雄地區之餐飲業第一線服務人員進行問卷調查,共獲得445份有效問卷,經結構方程模型分析後,研究結果顯示,具諧和式熱情的第一線服務人員,因應不順遂的事件,會去進行反思以尋求解決方法,因而不易產生工作倦怠;然而具強迫式熱情的員工,卻會沉浸於憂思與憂鬱想法之中,導致容易產生工作倦怠。顯見不同型態的工作熱情確實會透過多向度的反芻思考而影響工作倦怠。據此,本文亦提出若干管理意涵與未來研究方向的建議。

Why would two highly passionate employees suffer from different degrees of burnout in the same work environment? In response to this issue, although some scholars believe that employees' rumination has a critical influence based on Conservation of Resources Theory, these studies ignore the multidimensional characteristic of rumination. Therefore, the purpose of this study is to re-examine the mediating role played by rumination on passion for work and job burnout when considering the duality of passion and the multidimensionality of rumination. In the study, a questionnaire survey will be conducted for restaurant frontline employees in Kaohsiung. A total of 445 valid questionnaires will be obtained. After analysis of the structural equation model, the results show that in order to coping unsuccessful incidents, frontline employees with a harmonious passion would be more likely to generate positive reflections, and are less likely to generate burnout. In contrast, employees with obsessive passion will be immersed in anxiety and depression-related thoughts, leading to prone to burnout. It is obvious that different types of passion will indeed affect job burnout through multidimensional rumination. Based on this, this article also puts forward some management implications and suggestions for future research directions.
