區域教學醫院員工教育訓練需求分析-以屏東地區某區域教學醫院為例

The Study on the Needs Analysis of the Educational Training for the Staff of a Regional Teaching Hospital in Pingtung County

摘要


本研究目的是在探討醫院員工參與院內教育訓練課程現況與對於教育訓練課程需求的分析。以屏東某區域教學醫院員工為對象,自2005年1月5日到20日利用標準化結構式問卷總共收取117名有效分析樣本。以SPSS11.0英文版進行資料整理和分析。 結果顯示本研究個案以女性居多(72.8%),未婚(59.4%)、年齡多為30歲以下(67.3%)。研究發現對象醫院員工參與院課程情形並不踴躍,「偶而」和「幾乎不」參與的佔了大多數(72.8%),出席情形與各部門別有顯著相關(p=0.015),以「護理部門」之出席率最低。參加課程最常見原因為「充實自己」(75.8%),而沒有參加的原因為「時間無法配合」佔多數(82.6%)。此外,研究個案對課程的滿意度偏低(64.2%),並且呈現學歷愈高,滿意度愈低之現象(p=0.009)。分析結果發現在各部門中,以「專業知能」類需求度最高,其次為「心靈減壓」類,若以學歷來看,研究發現學歷愈高,對「專業知能」類課程的需求下降,值得注意的是「職場安全」類課程在「高中職以下」員工的需求頗高。至於管理職位者在「管理知能」類課程的需求高於「專業知能」類,多數員工希望每堂課程時間可以控制在60分鐘內,在午休時舉辦,並且每年院內學習時數以21-40小時為佳。結果上也發現「行政單位」人員在上課時間彈性相較於醫事和護理單位為大,受到限制較小。 由本研究結果指出該對象醫院員工課程參與率不高,多是因為「時間無法配合」,並且對於課程的需求除一般預料中的「專業知能」類外,「心靈減壓」類課程高居第二名,顯示了員工對於自己的專業能力想要積極提高外,「壓力」也是一個亟需解決的問題。並且,不同的教育程度、職位對於課程種類、長短、開課時段的需求也不盡相同,而這些都應該被教育訓練規劃者所重視,作為將來醫療院所在規劃課程時之重要參考,以使醫療院所的課程安排能更符合員工需要,提高教育訓練之效益。

The purposes of this research were to know the educational training situation and the needs of the employees in a regional teaching hospital in Pingtung County. The subjects were selected randomly from Jan. 3 to 20 in 2005 and asked for the structural questionnaire. One hundered and seventeen questionnaires returned and were analyzed by SPSS v.11.0. The biggest group was female (72.8%) and among them 59.4% were unmarried 67.3% were under 30 years old. The result showed the staff didn't participate constructively, 72.8% ”occasionally” or ”rarely to”, and it had significant association between the departments and attendance ratio (p=0.015) that department of nursing had the lowest attendance. The most common reason that the personnel joined the courses was ”self-enhancement” (75.8%), whereas the most common reason that personnel didn't join the courses was ”the unfitting time” (82.6%). Additionally, the satisfaction to the courses was lower (64.2%), and it showed a trend that the higher education, the lower satisfaction (p=0.009). The top one course in our research was ”Professional Courses”, and the second was ”Alleviating Mental Stress Courses”. The higher education had the lower needs for ”Professional Courses”, and staff with senior high school degree had higher needs in ”the Safety of Workplace” than the others. The managers had higher needs in ”Management Course” than ”Professional Courses”; most staff were likely to the class less then <60 min and in the midday rest, and total inner learning hours were 21-40 hours every year. We also found that the administrative personnel had more flexible time to learn than other departments. The results displayed the staff didn’t have high attendance to educational training courses, was because of the unfitting time. The needs for the professional course fit our expectancy, but ”Alleviating Mental Stress Courses” did not maybe point out pressure has become a serious problem to the employees in this hospital. The course needing depends on the educational degrees, positions, and departments that should be taken into consider by the superintendent while they formulate and design the plan for their staff to raise the efficiency of educational training.
