本研究之目的在於探討與國際觀光旅館業特質配適之高階經理人性格與能力,以供業界擇才、從業人員生涯規劃、與潛在員工職業選擇的參考。研究使用質化方法,抽樣六位年資20年以上現任或曾任國際觀光旅館總經理,以半結構深度菁英訪談法獲取內部觀點。分析顯示,合宜之經理人性格及能力與旅館產業特性息息相關,相關研究在產業的脈絡中方能獲致深度的瞭解。研究顯示,高階經理人的性格與能力具有「不可分割性」,經理人需擁有耐心與細心、合作性格、外向活潑、正面特質、以及觀察力與視野等性格,研究亦顯示經理人應具備專業、語言、情緒智力、領導、統整與策略、知人善任等重要能力。研究也發現高階經理人最適切的性格類型為中庸溫和,審美與創造力則為值得進一步探討的進階能力。各種能力依照經理人職業發展的不同階段而有不同的強調,也在職涯或人生的不同階段發軔。
This study aims to investigate the personality traits and crucial skills for executive managers of international tourist hotels in order to provide the industry, current and potential employees with directions regarding selection, career development, and job choice. The research adopted qualitative methods, using semi-structured elite in-depth interviews to collect data. The respondents were six present or past general managers from international tourist hotels. Each of them has at least 20 years of experiences in the industry. The results show that the suitable personality and skills to be intertwined with industrial features. It was found that a personality of patience and considerations, cooperativeness, outgoing, positivity, insight and vision are required. It also shows that professional knowledge, language proficiency, emotional intelligence, leadership, integrating ability and tactics, and person knowledge are crucial skills. The results indicate 'moderation' to be the most suitable personality and aesthetics and creativity to be advanced skills for executive managers. It was demonstrated that various skills have different significance and developmentally critical time during an executive manager's career.
