組織學習對智慧資本累積影響之個案探討

摘要


智慧資本的累積與掌握,可使公司在市場上能保持競爭優勢。然而累積及掌握過程,亟需知識獲取、詮釋、分享及應用等組織學習活動。在事業發展歷程中(肇始、創設、發展、轉型),如何透過組織學習,吸收、累積並管理智慧資本,為本研究之目的。本研究以IC設計公司為個案,依質化研究分析該個案成長歷程後,推論出下列命題:(1)事業肇始時,創業者擁有專業技術,市場開發,與服務管理的能力,有利奠基顧客關係資本。(2)事業創設階段,透過產業分工,掌握核心價值,建立供應商關係資本,促成事業成長。(3)事業發展階段,透過人力資源管理及維持的學習,建立人力資本,有利事業規模的擴大。(4)事業發展階段,透過結構資本彈性設計,員工密切互動與知識分享,有利於組織學習與創新。(5)事業轉型階段,透過結構、關係與人力資本的重組建構,有助於組織學習與新策略的開展。

Intellectual capital is critical for a firm to sustain its competitive advantage. Through organizational learning activities, such as acquiring, interpreting, sharing and applying knowledge, a firm can nourish and accumulate its intellectual capital. This research attempts to study how a firm can absorb, accumulate and manage its intellectual capital by organizational learning in different stages of business growth including initiation, establishment, development, and transformation. This paper is based on an IC design corporation in its process of business growth. By qualitative approach, we obtains propositions as below. (1) In the period of initiation, the founder's expertise in specific technology, his capability in market development, and his skill at service management are contributive to the foundation of customer relation capital. (2) In the period of establishment, the firm establishes supply relation capital through questing for core capability in supply chain and the collaborations within industries to enact its business growth. (3) In the period of development, firm's establishment of human capital through human resources management and continuing learning is beneficial to the enlargement of business scale. (4) In the period of development, flexible design of structure capital enhances members' intensive interaction and knowledge sharing to be beneficial to organizational learning and innovation. (5) In the period of transformation, reorganizing structure capital, relation capital and human capital is beneficial to organizational learning and strategic renewing.
