因應高齡社會的來臨,照顧服務人力素質與服務人力比皆受到被照顧者和服務單位所重視,近來則為了提升長期照顧服務績效,有愈來愈多的照顧服務員被要求進行工作內容調整,包括需要兼任行政職工作和工作豐富化,進而影響其留任意願,故本研究目的有:(1)分析照顧服務員工作內容與實務之調整狀況;(2)分析照顧服務員工作條件與實際之調整狀況;(3)探究照顧服務員工作內容、工作條件與職場留任意願之關聯性。本研究採取立意抽樣之調查研究法,以結構式的問卷進行資料蒐集,分析有效樣本115份後發現:(1)照顧服務員實務工作內容多為身體照顧居多,行政文書、評鑑、協助抽痰,緊急醫療協助、活動帶領為工作內容調整後主要增加之工作項目;(2)照顧服務員工作內容調整後其薪資與工時等工作條件多維持不變;(3)照顧服務員提供活動帶領、協助抽痰和緊急醫療服務等較為專業照顧服務時、或以工時增加換取薪資提高,相對留任意願較高。
Due to the aged society, the people and care providers started to pay high attention toward the quality and quantity of caretakers for the elder. In recent years, in order to enhance the result of long-term care, there are more and more caretakers will be facing work adjustment such as participating administrative work and diversified enriching job content. The research contains three main objectives: (1) Analyzing the caring service content before and after the adjustment. (2) Analyzing the job conditions of caretakers before and after adjustment. (3) The association between the work content and conditions of caretakers and their intentions to stay. The research adapts purpose sampling method and accumulates data with structured questionnaires. According to 115 valid samples, we found that : (1) Caring job was mostly about physical caring. Items such as administrative documents and evaluation, sputum suction assistant, emergency medical support and activity leading are added after the adjustment. (2) The salary and working hours remains the same after adjustment. (3) Caretakers have high intentions to stay with a increased pay and working hours or when they are doing jobs like sputum suction assisting, emergency medical support and activity leading.
