本研究主要在探討大陸投資環境、企業之組織文化與人力資源管理策略對台商在大陸投資佈局策略之影響。以投資大陸的台商為對象,主要採CATI系統對台商進行調查,共回收3,492份有效樣本。研究結果:一、台商所具備的組織文化特質,會受到該企業對環境因素認知的影響;並可透過台商對當地風險及文化差異的認知,有效預測其人力資源策略化程度。二、組織文化確實是影響台商人力資源策略化程度的因素,且共識及階層文化特質對於人力資源管理策略化程度的影響,比發展與理性文化來得大。三、台商會因為組織文化特質的不同,採取不同的佈局策略;且人力資源策略化程度越高,不論進入或撤資策略,都會採較為保障員工的作法。
The purpose of this research is to study the effects that investment environment in mainland China. And organizational cultures and human resource management strategies, typically adopted by Taiwanese enterprises, have influenced on the decision of Taiwanese enterprises' investment strategies.The research subjects are Taiwanese enterprises that have made investments in Mainland China. CATI, computer assisted telephone interview, was the main system used to conduct interviews, and some of the questionnaires were sent out via emails. A total of 3,492 effective samples were collected. Statistical analysis methods, such as Reliability Analysis, Cluster Analysis, Analysis of Correlation, Analysis of Correlation, Regression Analysis, Analysis of Variance, or ANOVA, and Chi-Square Test were adopted to analyze collected data.The study result reveals that:Organizational cultures typically found in Taiwanese enterprises will be affected by how they perceive environmental factors. The perceptions that Taiwanese enterprises have for the environmental risks and cultural differences can be factored in to effectively determine the level that Taiwanese enterprises formulate human resource management strategies.Organizational cultures indeed is the leading factor influencing the level that Taiwanese enterprises formulate human resource management strategies. Moreover, the cultures of clan and hierarchy exert a far greater influence on the strategic level of human resource management than adhocracy and market cultures.Taiwanese enterprises will adopt different investment strategies based on organizational cultures. No matter what the investment strategies are (entry investment strategy or exit investment strategy), the higher strategic level of human resource management, the more likely their HR management strategy will be more protective for employees.
