員工工作輪調對企業智慧資本之影響-以S連鎖零售通路集團為例

Exploring the Impact of Rotations on Intellectual Capital - Case Study of S Chain Retail and Distribution Group

摘要


本文透過對個案企業員工及主管深度訪談,探討工作輪調對人力資本、組織資本的影響。總計訪談六位員工,員工年資7-27年且受訪對象有四位經歷跨企業或海外工作輪調。研究結果發現,對於人力資本,工作輪調能避免員工技能過時,並使員工具備跨領域的整合性思維;對於創新能力,工作輪調使員工增加知識廣度,降低倦怠感並提供新單位嶄新思維,可以激發創新;對於鑲嵌在組織中的知識,工作輪調所引發的業務交接及學習,可以使知識移轉,降低組織間溝通障礙。工作輪調所培育的人才,因為具備跨領域思維且具有彈性,可以使母公司的文化、制度及人才擴散至關係企業,形成競爭優勢。
