員工企業社會責任知覺對其組織公民行為之影響:職場靈性的中介效果與同理心的調節式中介效果之探討

Examining the Relationship between Perceived Corporate Social Responsibility and Employee Organizational Citizenship Behavior: The Mediation Effects of Workplace Spirituality and the Moderated Mediation Effects of Empathy

摘要


本研究係以員工的知覺為基礎,探討員工職場靈性在其企業社會責任知覺與組織公民行為之間關係的中介角色,並檢視其同理心對此中介機制的調節意涵。本研究採問卷調查法,蒐集臺灣地區195份的有效職場工作者資料,經由階層迴歸分析與調節式中介分析的檢驗步驟,結果發現:一、員工職場靈性可完全中介員工企業社會責任(自發責任)知覺與其組織公民行為(個人導向、組織導向)之間的正向關係;二、較高的員工同理心會強化其企業社會責任(自發責任)知覺與其職場靈性間之關係;三、員工同理心可調節企業社會責任(自發責任)知覺經由職場靈性進而影響組織公民行為的間接效果。最後,本研究針對理論與實務意涵、研究限制、未來研究方向進行討論。

The current study investigates the mediating role of workplace spirituality in linking perceived corporate social responsibility with employee organizational citizenship behavior, and further examines the moderated mediation effect of employee empathy in influencing the mediating mechanisms. A survey was conducted to gather responses from an effective sample of 195 workplace employees in Taiwan. We used hierarchical regression analysis and moderated mediation path analysis to test our hypotheses. Results showed that 1. Workplace spirituality fully mediated the positive relationships between perceived corporate social responsibility and organizational citizenship behavior. 2. When the employees' empathy was high, it would enhance the relationship between perceived corporate social responsibility and workplace spirituality. 3. Moderated mediation analyses further demonstrated that employees' empathy moderated the strength of the indirect effect of perceived corporate social responsibility and organizational citizenship behavior via workplace spirituality. Accordingly, based on our findings, further theoretical and practical implications, limitations and future research were discussed.
