高科技產業之員工正向情感與轉化型領導對組織公民行為之交互效果

The interaction effect of employees' positive affectivity and transformational leadership on organizational citizenship behaviors at high-tech industry

摘要


本研究目的係以科技產業為研究對象,探討轉化型領導與員工正向情感會對員工之組織公民行為產生何種效果。本研究以配對式問卷調查法從科技產業公司收得有效樣本,資料則包含主管與部屬本人雙方。回收資料採用層級迴歸分析法進行分析。本研究結果發現轉化型領導行為與員工正向情感皆分別對員工組織公民行為有正向影響,而員工正向情感則會負向調節轉化型領導與組織公民行為之間的關條;最後提出本研究結果對學術與管理實務的貢獻與意涵以及未來研究建議。

Targeting at high-tech industry, the major purpose of this study aimed to explore what kind of effect that transformational leadership and employees ' positive affectivity on employees' organizational citizenship behaviors. This study used dyadic questionnaires by collecting data both from managers and employees, and obtained 237 valid samples from the high-tech companies. By analyses of hierarchical regression , the study results showed that transformational leadership and employees' positive affectivity both have positive effects on employees' organizational citizenship behaviors , while employees ' positive affectivity moderated negatively on the relationship between transformational leadership and organizational citizenship behavior. The academy and management contribution and implications of this study are discussed and some suggestions for future research are recommended.
