本論文研究目的以賦權的觀點,探討靈性領導在社工人員工作中的經驗與感受、社工主管與社工人員對於賦權的看法,以及對機構或組織推動靈性領導的可能措施或方法進行了解。研究對象為彰化地區公部門及委外合作單位之社工人員及社工主管共6位,從上司與下屬不同的角度與觀點來探究其落實賦權的異、同處,以突顯出彼此對賦權發展的對話。研究結果發現人性化、心靈層次的,激勵的、有滿足感的、正向的領導,可增加社工的工作能量;賦權可以產生正面的效果,使社工具信任、認同、學習,合作的精神,有助於社工個人的成長與工作績效的展現;靈性領導與賦權對於社工人員工作績效具正面影響。最後,將本研究收集到的資料與分析結果與現存社會工作專業環境互相對照的話,認知到目前社工單位內的主管、督導與基層社工人員相處時,因彼此互動頻繁,較無科層體制所過份強調的權威(authority)、層級體系(hierarchy)、權限(competence)的限制,較能在組織中分享權力與資源,社工與社工主管處在互信、互重的工作環境中,社工人員得以參與機構的決策及目標設定,也讓社工人員在工作中的賦權感受能有較為顯著的程度,個人也產生一定程度的滿意感受與成長。
The purpose of this essay is to explore the experiences and feelings of spiritual leadership in the social work, from views of supervisors and social worker. The theory of empowerment and the possible measures or methods to promote spiritual leadership by institutions or organizations are core issues. We come to conclusions such as follow: 1. Positive leadership with spiritual level brings much more motivation, satisfaction and energy, 2. Empowerment has positive effects, so that social workers earn trust, identity and sense of cooperation, which contributes to the professionalism of social workers and the social work performance, and 3. Spiritual leadership and empowerment have totally positive impact on the performance of social workers in their profession, 4. finally, the emphasis on authority, hierarchies, and competence limits the possibilities to share power and resources within the organization, what we need are frequent interactions mutual trust and mutual respect. The decision-making and goal setting of the participating organizations also make the social workers feel more empowered in their work. The individual also has a certain degree of satisfaction and growth.
