宜蘭縣國民小學教師職務分配公平知覺、學校組織氣氛與工作滿意度關係之研究

Relationship between the Perceived Fairness of Job Distribution, School Organization Atmosphere, and Job Satisfaction of Elementary School Teachers in Yilan County

摘要


本研究旨在瞭解宜蘭縣國小教師職務分配公平知覺、學校組織氣氛與工作滿意度的現況,以及國小教師職務分配公平知覺、學校組織氣氛與工作滿意度之間的關聯性。研究者採用問卷調查法蒐集資料,研究對象為宜蘭縣公立國小正式教師,收回有效問卷398份,有效問卷回收率為98.27%。研究結果發現:年齡較輕、年資較淺之教師職務分配公平知覺與工作滿意度較高、感覺學校組織氣氛較佳;小型學校之教師感覺學校組織氣氛較佳;職務分配方式積分制之教師職務分配公平知覺與工作滿意度較高;國小教師職務分配公平知覺會正向影響學校組織氣氛與工作滿意度;學校組織氣氛會正向影響工作滿意度。

The aim of this research was to examine the current understanding of the perceived fairness of job distribution, schools' organizational atmosphere and the job satisfaction of elementary school teachers in Yilan County, and to investigate the correlation of these factors. A survey was applied to collect the data from formal elementary school teachers in Yilan County. 405 questionnaires were distributed and 398 valid responses were received, which accounted for an effective response rate of 98.27%. The results of the research showed that more junior or younger teachers had a better perception of the fairness of job distribution than their older counterparts, as well as a greater level of job satisfaction. They also had a positive perception of the schools' organizational atmosphere, and this especially applied to teachers in small schools. Teachers who were under a points-based job distribution system had a better perception of the fairness of job distribution and a higher level of job satisfaction. Elementary school teachers' perception of the fairness of job distribution positively affected their perception of schools' organizational atmosphere, as well as their job satisfaction. These teachers perceived that the schools' organizational atmosphere had a positive effect on their job satisfaction.
