以韌性的觀點探討一位女性高階主管的職涯歷程

Career Development of A Female Senior Manager: The Perspective of Resilience

摘要


有鑑於諸多數據與過往研究顯示臺灣女性的職涯發展上較男性受限制,故本研究乃以職涯韌性為關注的焦點,探討一位臺灣女性高階主管的職涯歷程,欲了解為何有些女性能不受外在的限制所束縛,在職涯之路上不被逆境擊倒,最後擔任以男性為主的高階主管職位。藉由閱讀現任臺灣天柏嵐總經理吳美君的著作,透過職涯韌性的視角,以敘說分析的方式蒐集與分析資料,並輔以一位中階主管的職涯故事做參考與對照。 研究結果發現,促使個體在逆境中爬起來的並非是韌性本身,而是藉由個體的能動性去發揮韌性。因為環境中的資源並不是本來就存在的,而是個體必須去爭取、運用的,且在擁有資源後,也必須是個體自己積極的走出逆境。此外,臺灣現代社會女性工作者的挑戰不再只是要如何兼顧家庭與工作,還應該要考量自我實現的追求,而大環境的玻璃天花板正在碎裂中,只要女性願意去爭取與努力,也有可能攀升到高階主管的位置。 是此,根據本研究結果,個體應儘早培養自己的職涯韌性並釐清自己的職涯目標,且積極主動的規劃自己的職涯,這將有助於個體不論身處何種環境,她將能隨時做好準備、保持彈性地應付每個逆境。

Existing research has shown that Taiwanese females encounter greater challenges in career development than their male counterparts. This study thus focused on female career resilience. Through the career experience of a Taiwanese female executive, this paper seeks to address the issue that how some female executives break free of social constraints and overcome career obstacles. Using the writing of Mrs. Wu, current director of Timberland in Taiwan, I exlored her career resilience with narrative analysis. I have used the career story of a female middle-level manager for supplementary and comparative purposes. My analysis revealed that resilience itself is not the factor that motivates individuals to thrive from difficulties. Instead, motivation is prerequisite to resilience. Resources are not automatically available unless individuals fight for them or apply them. Even after obtaining the resources, individuals still have depend on themselves to actively overcome the hardship. In addition, the challenge for Taiwanese female workers is not only to balance the family and the work, but also to pursuit self-realization. Under the current circumstances, as long as females are willing to fight and exert efforts, it is highly possible that they are able to reach the executive level. To sum up, my results suggest that individuals should develop career resilience, clarify career goals at the early stage, as well as actively plan out their own career paths. By so doing, individuals will be able to cope with any kinds of difficulties with preparation and flexibility.
