本研究旨在探討工作壓力對於工作滿意度、工作績效、缺勤率的影響,以及員工的休閒滿意度能否調節工作壓力的負面衝擊。本研究以工作壓力來源之三個構面為自變項,分別探討「工作要求」、「人際衝突」以及「缺乏工作自主性」對於依變項「工作滿意度」、「工作績效」以及「缺勤率」之影響,以及調節變 項「休閒滿意度」是否具調節作用。 本研究以台灣地區有全職工作者作為樣本,進行結構性問卷施測,採用便利取樣。研究者透過人際網絡在北、中、南三區共回收310份有效問卷。 研究結果顯示,工作的「人際衝突」、「缺乏工作自主性」所產生的壓力對「工作滿意度」有負面衝擊。而來自「缺乏工作自主性」的工作壓力亦不利於「工作績效」。「人際衝突」的工作壓力則將導致「缺勤率」。另外,較高的休閒滿意度能提升工作滿意度和工作績效,也能降低缺勤率,不過在調節效果方面,休閒滿意度無法調節工作壓力與工作後果的關係。
The purpose of this study was to explore the negative influence of work stressors on job satisfaction, work performance and absenteeism. In addition, we also examined the moderating effect of leisure satisfaction on the relationship between work stressors and job consequence. Three work stressors were assessed, namely:”work demand”, “interpersonal conflict” and “lack of autonomy”. The purposive sampling method was used to conduct surveys with structured questionnaires among full-time workers in Taiwan. A total of 310 participants returned valid responses for further analysis. Our results showed that interpersonal conflict and lack of autonomy had negative impacts on job satisfaction. Lack of autonomy also had a negative impact on work performance. In addition, interpersonal conflict had a positive impact on absenteeism. We also found that leisure satisfaction could not moderate the relationship between work stressors and job consequence.
