工作特性、工作活力、與工作滿意度之研究-以職涯高原、年齡作為調節變項

摘要


當代的企業面對快速的科技變化與激烈的競爭態勢,具有大量資訊且變化程度高的任務增加,需要團隊齊心協作才能完成的工作也變得更多,這些具有高工作複雜度與高任務互倚性特色的任務,仰賴著員工透過持續學習新的知識與技能進行情境的判斷,也需要時刻保持活力以面對工作中諸多的挑戰,這些正向的工作活力若有助於工作的滿意度,那麼將對於員工個人職涯發展與組織兩者創造雙贏。然而,持續維持員工的活力與學習動能並不容易,隨著年齡的增加,原生的活力可能下降,或是當感知到自己在組織中難以得到更多的挑戰與責任,也難以再爬到組織中更上層的位子的時候,那麼當面對複雜度高與仰賴高度互倚性的工作任務時,也許便難以維持工作活力。 過往的研究中,尚未將這兩項工作特性與工作活力的關聯性釐清,也未見加入職涯高原與年齡的調節變項做討論,故本研究在此嘗試分析這幾個變數之間的關聯。而研究結果也顯示工作複雜度對於工作活力有正向影響,且工作活力又能對於工作滿意度產生正向影響,而層級型職涯高原則會為工作複雜度與工作活力之間的關係產生調節效果。 透過本研究也提醒了組織可以透過設計較為複雜的工作,重新激起員工的工作活力,尤其是針對那群進入層級型組織高原狀況的員工,更可透過複雜的工作任務,給予員工正向的挑戰型壓力,進而重新點燃對於工作的活力與學習動能。

In the face of rapid technological changes and fierce competition, contemporary enterprises have increased tasks with a large amount of information and a high degree of change. Also, more tasks require teamwork to complete. These tasks have high work complexity and high task interdependence, relying on employees to make situational judgments through continuously learning of new knowledge and skills Employees also need to maintain vitality at all times to face challenges at work. If thriving at work contribute to job satisfaction, then it will create a win-win situation for both employees' personal career development and the organization. However, it is not easy to maintain the vitality and learning motivation of employees continuously. As the age increases, the original vitality may decline, or when prople being on a career plateau, it may be difficult to maintain work vitality when faced with work tasks with high complexity and high interdependence. In previous studies, the relationship between these two job characteristics and thriving at work has not been clarified, nor has the moderators of career plateau and age been added to discuss. Therefore, this study attempts to analyze the relationship between these variables. The research results also show that job complexity has a positive impact on thriving at work, and thriving at work can have a positive impact on job satisfaction. Also, the hierarchical career plateau moderates the relationship between job complexity and thriving at work. This research also reminds organizations that they can re-energize employees by designing more complex jobs, especially for those who are experiencing hierarchical career plateau. Through complex work tasks, positive challenging pressure can be given to employees. Thus, keep employees thriving at work continuously.
