旅行業對矩陣式組織設計之可行性研究 -以雄獅旅遊為例

摘要


論文提要內容: 矩陣組織依理論而言,不但有利於保存及發展企業的核心能力更具備了彈性應變的功能,因應外部環境的需要作必要的調整,以達綜效。組織結構的重新設計是一個牽一髮而動全身的的管理議題,自60年代初期至今已發展多年的矩陣組織( Matrix Organization )之觀念,國內旅行業鮮見此種組織設計,因而引發了本研究的動機。 本研究採用探索性研究,針對個案公司在專案組織設計的相關議題進行深入的探討,提出個案在進行矩陣式組織設計時,所考量的影響構面及考量的情形,並與文獻所提之相關管理要點進行比較,最後歸納提出「採行矩陣式組織設計的可行性分析、考慮因素及設計重點」。獲致主要結論如下: 1.專案負責人的領導能力是影響成為矩陣式組織設計的最重要考量因素同時研究發現,其中又最重視及強調專案負責人是否具備良好的溝通與協調能力。 2.根據影響矩陣式組織設計的第二個構面是個人因素,其中以個人工作權責劃分的明確度是影響成為矩陣式組織的最重要考量因素。 3.第三個影響矩陣式組織設計的構面為專案工作內容,其中以外部客戶或利害關係人的多寡及接觸頻率是影響成為矩陣式組織設計的最重要考量因素。 4.在專案組織構面中,無論是內、外部專案,只要專案規模愈大,就愈適合採行矩陣式組織設計,以專案工作內容構面分析則發現,當專案的工作任務特性屬於外部專案,愈適合採行矩陣式組織設計。 最後依據研究結論,對台灣旅行業者及未未來研究提出具體建議,以供參考。

Abstract: According to the matrix organization theory, it is not only advantageous to preserve and develop enterprise's core competencies, but also have capability of elastic strain. Because make essential adjustment in order to reach the comprehensive result in conformity with the need of the external environment condition. Organizational structure's redesign is one pulls one round to move whole body's management issue. From the early 60’s, it had developed concepts of matrix organization for many years until now, the domestic travel industry common this kind of organization designed has initiated this research motive. This research adopts the explorative study, proceed deep discussion for case company about related issue in case organization design. When case is in process of matrix organization design, what the influence composition and situation considered. And compare with related management main points mentioned in literature. Finally induce to the possibility analysis, consideration factors and design emphasis of matrix organization design. The conclusion is: 1. The leading ability of case director is the most important consideration factor to influence matrix organization design. In addition, also emphasize if the case director owns excellent communication and coordination ability. 2. According to the second dimension of matrix organization design is the personal factor, among them with personal clear working division of authority & responsibility is the most important factor in the matrix organization. 3. The third influence factor is working content of case, among them the number of external customer or interested party and contact frequency is the most important factor to influence matrix organization design. 4. The research also found no matter internal or external project in organization dimension, as long as the more scope, the more applicable to adopt matrix organization design. We can find when project belongs to external project, it will be applicable to adopt matrix organization design. Finally,the research limit,future research direction, and the meaning of the theoretical and Practical of this study were also discussed.
