教育訓練成效與工作績效相關性之研究 -以專業職能為中介變項

摘要


自1990年起政府陸續解除各項金融管制以來,國內金融機構家數與分支機構大幅增加,銀行間的競爭漸趨白熱化,各銀行為了創造利潤,紛紛拓展財富管理業務,因而造就財富管理業務的蓬勃發展,至今財富管理業務產生的手續費收益已經成為銀行業主要獲利來源之一,而理財專員的素質與業務能力,為影響銀行財富管理業務績效好壞的關鍵因素,故要如何去延攬、培訓與留用這些優秀的理財專員,提升其專業職能以增進工作績效,是每家銀行須重視與努力的課題。 本研究以臺灣的6家泛公股銀行、民營銀行及外資銀行之理財專員為研究對象,從理財專員角度探討銀行的教育訓練成效對於工作績效之影響,並 以專業職能為中介變項。本研究採用便利之抽樣方式進行問卷調查,發放時間為2020 年3 月28 日至2020 年4 月16 日,總計大約三星期的時間,回收共125 份有效問卷,研究的結果分析如下: 1. 教育訓練成效對於專業職能具有正向影響。 2. 專業職能對於工作績效亦具有正向影響。 3. 教育訓練成效對於工作績效也具有正向影響。 4. 專業職能在教育訓練成效與工作績效之間存在部分中介的影響效果。

Since the government has lifted various financial controls since 1990,the number of domestic financial institutions and branches have increased significantly, and competition between banks has become increasingly hot. In order to create profits,banks have expanded their wealth management business,thus creating a booming wealth management business,so far the wealth management business generated by fee income has become one of the main sources of profit in the banking industry. Among them,the quality and business ability of financial experts are the key factors in the performance of the bank's wealth management business. However, how to recruit,train and retain these excellent financial professionals and enhance their expertise and skills to improve their performance is a subject that every bank should pay attention to and strive for. This study, which takes the financial management commissioners of six pan-public banks, private banks and foreign banks in Taiwan as the research object, discusses the impact of the effectiveness of the education and training of banks on the performance of the work from the perspective of the financial commissioners, and provides the connotations and suggestions of management for reference to the relevant practitioners. The main purpose of this study is to explore the impact of the training effectiveness of banking commissioners on the performance of work,and competence as an intermediary variables. This study was conducted by means of convenient sampling,and the time of distribution was conducted For the period from March 28th to April 16th 2020,over a total of about three weeks,a total of 125 valid questionnaires were collected,and the results of the study were analysed as follows: 1. The effectiveness of training has a positive impact on competence. 2. Competence also have a positive impact on work performance. 3. Training effectiveness also has a positive impact on work performance. 4. The effect of partial intermediary between the competence in training effectiveness and the work performance .
