組織變革是企業為了因應內外環境的變化,透過調整與變動企業資源,也不斷的產生挑戰,本研究想要探討,資訊系統整合產業的個案研究公司,當組織開始變革之後,執行了種種的變革策略,遭遇到員工的變革抗拒的因應之道,組織員工的反應,及後續產生的效益。所以本研究者以參與者的角度,以曾服務過的台灣NEC公司為個案探討,介紹及研究這家公司是如何進行組織變革,並以半結構式的訪談,收集記錄個案研究公司的各級員工訪談紀錄為次級資料,再就次級資料的分析與整理,剖析個案研究公司的變革歷程。最後本研究整理出在組織變革中遭遇到的變革抗拒,並建議變革推動者可以針對員工設計透明的獎懲制度及落實組織架構角色及責任,可以降低組織員工的變革抗拒。
Organizational change in the integration industry is to deal with change in the business environment. Change process comes with challenges from adjusting and converting resources of industry. This case study discusses what strategies and implementing changes are executed, including employee’s resistance and how organization manages those behaviors. This case study is based on my previous work experience in Taiwan NEC, along with construction interviews of employees from different divisions and analysis of the process of implementing changes. Lastly, I provide an effective change management in terms of pay grades system based on performance and define role development responsibilities point of view to minimizing negative outcomes from organizational change.
