在醫院的人力資源中,護理人力佔了40%~60%,由於護理人員在第一線照護病患,護理品質對醫院的形象造成了直接的影響,因此護理人力的質與量是維護及提升醫療照護品質的重要因素。 我國護理人力目前呈現供需失衡的現象,雖然護理人力之供給歷年來有增加的趨勢,然而護理人員的高離職率造成了護理人力資源短缺,除了會增加醫院招募新人及訓練之成 本外,亦會加重護理人員之心理壓力及工作負擔,更因此而導致護理照護品質下降。 本研究主要係運用個案研究法及SPSS10.0統計軟體,探討個案醫院之護理人力資本、 離職率與護理照護品質間之關聯性,研究結果發現: 一、護理人力資本對病患死亡率之影響不顯著。 二、護理人力資本中之年齡與證照等變項對院內感染率有顯著之影響;而婚姻變項對院內 感染率之影響則不顯著。 三、護理人員離職率對病患死亡率之影響並不顯著。 四、護理人員當期離職率對院內感染率會產生遞延二期之正向效果,亦即護理人員之當期離職率會對第N+1期及第N+2期之院內感染率產生正向之影響。
Nursing manpower is around 40 to 60 percentage among all hospital human capital. The nursing quality has a direct impact on hospital image. To ensure and improve nursing quality, the quality and quantity of nursing manpower plays an important role. The current nursing manpower is under unbalanced demand and supply phenomenon. The nursing manpower is increasing during the past few years. The high turnover rate increases the recruiting cost, training cost, nursing personnel mental pressure and their workload and these factors decline the nursing care quality. This study applies case study research method and SPSS10.0 statistic software to investigate the relationship among nursing human capital, turnover rate, and nursing case quality. The results were listed as follows: First, the nursing human capital does not have a significant impact on patient death rate. Second, the age and license have a significant impact on infection rate. However, the marital status does not have a significant impact on infection rate. Third, the turnover rate does not have a significant impact on patient’s death rate. Forth, the current turnover rate has a positive effect on hospital infection rate in the following two months.
