本論文以國內某上市公司L旅行社從業人員為例,探討知覺組織支持、工作重塑、工作敬業心與工作滿意度之間的關關聯性。本研究採立意方式進行抽樣,累計發放340份問卷,回收有效樣本300份,有效樣本回收率為88.2%。透過描述性統計分析、探索性因素分析、T test & ANOVA、驗證性分析、結構方程模型分析,其主要研究結果如下: 1. 知覺組織支持對工作重塑具有顯著的正向影響。 2. 知覺組織支持對工作敬業心具有顯著的正向影響。 3. 知覺組織支持對工作滿意度具有顯著的正向影響。 4. 合作性工作重塑對工作敬業心有顯著的正向影響,而個人性工作重塑對工作敬業心則無顯著影響。 5. 工作敬業心對工作滿意度具有顯著的正向影響。 6. 由差異分析的分析結果可歸納出:30歲以下的L旅行社從業人員其工作敬業心低於41歲以上的從業人員;單身的L旅行社從業人員其工作敬業心低於已婚有子女的從業人員;已婚有子女的L旅行社從業人員其工作滿意度高於其他婚姻狀況的從業人員;1~3(含)年資的L旅行社從業人員在工作滿意度低於5~10(含)年資的從業人員。
The purpose of the thesis is to explore the relationships among the perceived organizational support, job crafting, work engagement and job satisfaction of L Travel Agency employees. Purposive sampling is applied in the research, a total of 340 questionnaires were distributed, and 300 valid questionnaires were returned, resulting in a return rate of 88.2%. By illustrating the descriptive statistics analysis, exploratory factor analysis, T test & ANOVA, confirmatory factor analysis, structural equation model analysis, the main results of the study are presented as the following: 1. Perceived organizational support has significantly and positively affected on job crafting. 2. Perceived organizational support has significantly and positively affected on work engagement. 3. Perceived organizational support has significantly and positively affected on job satisfaction. 4. Collaborative job crafting has significantly and positively affected on work engagement, however individual job crafting has no significant affected on work engagement. 5. Work engagement has significantly and positively affected on job satisfaction. 6. Furthermore, the empirical evidences also demonstrated that employees under 30 years of age has lower work engagement than employees who are over 41 years old in L travel agency. Single employees have lower work engagement than employees who are married and have children in L travel agency. The employees get married with children have higher work engagement than employees who are in other marital status in L travel agency. Employees with 1-3 years of seniority have lower work engagement than employees who have worked 5-10 years in L travel agency.
