主管進修碩士在職專班(EMBA)對於團隊與工作績效之影響 ─以領導能力為中介變項

The Influence of Studying a Executive Master of Business Administration (EMBA) on Team and Job Performance for a Manager - Leadership Competence as a Mediating Variable

摘要


過去研究在職進修的理論裡,多是以在職進修對於自身能力、自身概念、自我判斷、自我 執行能力、工作績效的成效為研究範圍。但以上理論多在探討在職進修對個人能力提升的部 分,而本論文欲研究有關主管(領導者)在職進修 EMBA 是否對企業組織有正向影響?主管意寓 著領導團隊前往目標方向並在計畫時間內完成績效,所以本論文將主管進修 EMAB 對於其領導 能力設為中介變項,而領導能力提升是否對工作績效及團隊績效有正向影響關係來進行探討。 領導者在領導行為中,其所有行為都是團隊職員會學習及模仿的,所以不能千篇一律用相 同的思考模式來領導。而我們也分析:情緒能力、管理能力以及洞悉能力對於領導能力的提升 是否有顯著影響;而任務績效、脈絡績效對於工作績效是否有顯著影響。本研究主旨在探討主 管進修 EMBA 是否會透過提升領導能力進而對工作績效和團隊績效產生實質效益。 本研究採用線上問卷調查法,主要以台灣地區傳統產業、中小企業、外商公司之產業之主 管人員為調查對象,並發放了 200 份問卷,最終回收了 158 份為樣本,回收率為 79%。本研究 使用 SPSS for Windows 20.0 版軟體在問卷回收後進行資料分析,分別採用了敘述性統計、信 度分析、相關性分析以及迴歸分析來驗證本研究各項構面的影響關係。 本篇論文研究結果顯示出主管在職進修 EMBA 對於其團隊績效具有顯著正向關聯。此外, 領導能力在工作績效和團隊績效中也有顯著正向影響。此研究對於領導者在帶領團隊的議題 上提供了新的思維,且企業也可以透過主管在職進修 EMBA 來提升企業內部團隊精神。

Most previous theories of in-service training were associated with self-ability, self-concept, self- judgment, self-execution ability and the effectiveness of work performance. However, the above-mentioned theories explored training on improving personal abilities. This study attempted to explore whether the managers’ (leaders’) in-service training through Executive Master of Business Administration (EMBA) positively influences business organizations. Magement implies leading the team towards the target direction and achieving performance within scheduled time. Therefore, in this paper, managers’ training through EMBA on leadership ability was an mediating variable. Whether enhanced leadership produces a positive impact on work performance and team performance was also explored. In leadership behaviors, all the behaviors of leaders are learned and imitated by staff in the team. Therefore, they cannot lead always through the same mindset. Whether emotional ability, management ability, and insight have significant impacts on enhancing; whether task performance and context performance have significant impacts on work performance were analyzed. The purpose of this study was to explore whether manager’ training through EMBA can enhance leadership ability and in turn produce benefits on work performance and team performance. This study employed online questionnaire survey to investigae managers in the traditional industry, Small and medium-sized enterprises (SMEs), and foreign companies. A total of 200 questionnaires were distributed, of which 158 copies were reveived, accounting for the response rate of 79%. This study adopted SPSS for Windows 20.0 software to conduct data analysis after receiving the questionnaires. The descriptive statistics, reliability analysis, correlation analysis, and regression analysis methods were used to verify the correlations among the dimension in this study. The research results in this paper show that managers’ in-service training through EMBA produced a significantly positive impct on team performance. In addition, leadership ability also positively influcences work performance and team performance. On the issue of leading a team, this study provides a new mindset for leaders. Additionally, enterprises can also boost enterprises’ internal team spirit by in-service training through EMBA.
