摘要


履歷表是應徵者求職時的第一道關卡,也是企業最常用來做為初步篩選應徵者的甄選工具。根據實務界的統計資料指出,企業在甄選履歷表與面試應徵者時,首重於應徵者過去的工作經驗,此外,更會以應徵者所具備的知識、技術、能力與人格特質等四項職能來做為選才的標準。本研究採用四因子的情境故事法與策略捕捉法之實驗方式,結合履歷表甄選,將自變數工作經驗操弄為「工作經驗類型之廣窄」、「相關經驗年資之深淺」、「主管經驗之多寡」與「挑戰型經驗之多寡」四種,透過招募人員知覺應徵者的「一般心智能力」、「勤勉審慎性」、「專業知識」與「人際技巧」等四種KSAOs變數,探討應徵者之質性與量化的工作經驗資訊,對招募人員最終雇用推薦的影響。本研究以台灣地區41位有過招募甄選經驗的招募人員為研究對象,採用HLM軟體分析了656筆問卷數據後發現:當應徵者在履歷表內陳述自己的主管經驗與挑戰型經驗時,會引發招募人員知覺應徵者之一般心智能力、勤勉審慎性、專業知識的判斷;當應徵者在履歷表內陳述自己有愈多的相關工作經驗時,會讓招募人員認為此應徵者具有一定程度的專業知識;以及,招募人員所判斷出的應徵者之一般心智能力、勤勉審慎性、專業知識與人際技巧之高低,會與招募人員的最終雇用推薦,呈現顯著的正向影響。

Statistics of practice indicated that when enterprises selecting resumes and interview candidates, they first emphasize past job experience of the candidate, moreover, their standard of selection is according to four functions of the candidate's knowledge, skill, ability and personal character. This research adopt scenario of four factors and policy-capturing approach, combine with resume selection, and manipulate “job experience” to “wide and narrow of job experience type”, “deep and shallow of related experience seniority”, “many and few of supervisor experience” and “many and few of challenging experience” as independent variable, the general mental ability, conscientiousness, professional knowledge and interpersonal skill perception of the recruiter as mediating variables, and recruiter's hiring recommendation as dependent variable. Data were collected from 41 recruiters who had experiences of recruitment and selection, and using HLM to analyses 656 data. We found that the positively related to the recruiter's perception of general mental ability, conscientiousness, professional knowledge when the candidate display many supervisor experiences and challenging experiences in his/her resume; The positively related to the recruiter's perception of professional knowledge when the candidate express deep of related experience seniority in his/her resume; And, when recruiters perceptive more general mental ability, conscientiousness, professional knowledge and interpersonal skill in the candidate's resume, he/she will award the higher hiring recommendation to this resume.
