廠商激勵措施及其類型與組織創新績效的關係-以創新育成中心進駐廠商為例

摘要


研發能量不足的廠商常選擇進駐創育中心以提升其創新能力,近年的論文多針對創育中心經營績效進行研究,然而對於激勵措施與組織創新績效之關係的研究卻不多,產、官、學界除了要探討進駐廠商的創新績效外,更應進一步瞭解激勵措施對創新績效之影響。 本研究以創育中心進駐廠商為例,探討廠商激勵措施及其類型與組織創新績效的關係,瞭解廠商特質、創新能力是否影響著創新績效。研究目的有五項:(1) 瞭解中小企業創育中心進駐廠商的特質。(2) 探討中小企業創育中心進駐廠商的激勵策略。(3) 探討中小企業創育中心進駐廠商的創新能力。(4) 探討中小企業創育中心進駐廠商的創新績效。(5) 探討影響創新績效的因素。 本研究主要在探討「激勵措施」、「創新能力」、「廠商背景資料」與「創新績效」之間的關係,採用封閉式問卷來蒐集資料,普查國內51家大專院校創育中心的進駐廠商,透過創育中心專案經理的協助,發出756份問卷,收回128份,扣除16份無效問卷,實際的有效問卷為112份(有效回收率為14.81%)。 實證研究發現:(1) 廠商特質對其激勵措施(策略)重視程度有顯著差異,對非物質激勵策略的重視程度明顯優於物質激勵策略。(2) 廠商特質對其創新能力表現有顯著差異,非物質激勵策略的相對創新能力表現,優於物質激勵策略的相對創新能力表現。(3) 廠商特質對其創新績效表現有顯著差異,物質激勵策略的相對創新績效,在開發速度、取得專利權、認證或參展、提高附加價值等項,表現優於非物質激勵策略;非物質激勵策略的相對創新績效,在節省成本、品質水準、市場成長率、市場佔有率、投資效益、顧客滿意度、發表研究報告、整體經營績效等項,表現優於物質激勵策略。(4) 創新能力受到激勵措施(策略)的影響。(5) 創新績效受到激勵措施(策略)與創新能力的影響。 本研究透過實證整理出激勵創新有用的資訊,提出對政府單位、創育中心、進駐廠商與後續研究者的建議,以作為提升中小企業創新績效的參考。

Due to the lack of competitive advantages in the new firms, they would therefore often choose to join venture with the innovation incubation centers at universities. Most research topics related to the innovation incubation center in recent years, discussed mainly on the viewpoints of managed performances. Few articles have focused on the motivation methods and organizational innovative performances and their inter-correlation. In the practice, government, and academic circles, not only the innovative performances have to be discussed, and yet to further depict how the motivation methods has effected on the innovative performances. This investigation has given attention to the small firms that have joined with the innovation incubation centers; to discuss the relationship between the motivation methods and innovative performances; to understand whether the small firms’ characteristics and innovative abilities will affect innovative performances. The purpose of this research is categorized into five parts: (1) to understand the characteristics of the small firms; (2) to discuss these firms’ motivation strategy; (3) the investigate the firms’ innovative abilities; (4) to discuss the innovative performances; and (5) to navigate the factors that affect innovative performances. This thesis focused on “motivation methods,” “innovative abilities,” “background of the small firms,” and “innovative performances.” We have obtained a disclosed questionnaire on data acquiring, and surveyed on the small firms in the innovation incubation center at 51 universities. Through the aid of incubation center managers, we have given out a total of 756 questionnaires, received 128 of them back, meanwhile 16 questionnaires were invalid, leaving the valid questionnaires with a total of 112 (the valid returned rate was 14.81%). The research proved that (1) the characteristics in each small firm have shown significant difference from their attention to motivation methods (strategies), the attention directed to non-substantial was obviously greater than substantial strategy; (2) there’s also significant difference at the innovative ability according to the firms’ characteristics, but as on innovative ability non-substantial is again better than substantial; (3) there are significant difference on the small firms’ characteristics with innovative performances, substantial motivation would have better results at developmental speed, registering the patent, identification or even attending the affairs, and increase in value; on the other hand, non-substantial motivation proved to better in reducing the cost, guaranteed quality, market growth rate, takeover rate on the market, investment profit, costumer satisfaction, research reports, integral management results; (4) affect of innovative abilities to motivation methods (strategies); (5) affect of motivation methods (strategies) and innovative abilities on the innovative performances. Through this research, we wish to provide useful information on the innovation area, offering the governmental units, innovation incubation center, small firms, and also later research with some beneficial suggestions, while serving as a reference to the small firms.
