本研究主要探討瞭解醫院專科護理師角色認知與工作困境,及其影響的相關因素。研究目的(1)探討本院專科護理師對其本身的角色認知與期望及工作上所面臨的問題與困境。(2)瞭解本院醫師、護理人員對專科護理師角色與功能看法。研究對象來自於財團法人為恭紀念醫院的專科護理師、醫師及護理人員,以結構式問卷及訪談方式進行調查,問卷部分共發出37份問卷,有效回收問卷35份(94.6%),資料整理後運用Excel做描述性分析,訪談部分採立意取樣方式及透過受訪者與專科護理師接觸的親身經驗及本身對專科護理師的看法,進行資料收集。研究結果:(1)專科護理師、醫師與護理人員對專科護理師的角色認知界線不清,但偏向於醫療輔助者。(2)專科護理師對自己的各項角色功能滿意度高,依據訪談內容發現護理人員與醫師仍持有不同的看法。(3)明顯顯示專科護理師對其薪資與工作環境滿意度低,但對其留任意願則保持觀望態度。研究者依據以上結論,提出對如何提升專科護理師工作滿意度及留任意願的建議與方法,也希望藉由此研究所提的建議與方法能漸進改善本院專科護理師的工作環境,進而提升工作的滿意度與留任意願。
This study investigates the understanding of hospital Nurse Practitioner’s perception of their role, work difficulties and the impact of other related factors. Research purposes (1) explore our Nurse Practitioner’s perception of their role, their expectations, problems and predicament faced in the work. (2) Understand how hospital physicians, nurses view the role and function of Nurse Practitioner. The subject of the study consisted of doctors, Nurse Practitioners and nurses from Weigong Memorial Hospital. Structured questionnaire and interviews were use during the investigation. Thirty five (94.6%) valid sets of questionnaire were returned out of the total 37 sets that were distributed and data compilation employed Excel for descriptive analysis. For data collection, the interview portion used purposive sampling methods, respondents and Nurse Practitioner’s personal experience and views regarding Nurse Practitioners. Results : (1) the awareness of Nurse Practitioner, physician and nursing staff regarding the boundaries on the role of Nurse Practitioner is unclear, but biased in favor of the medical auxiliary service.(2) Nurse Practitioner are satisfied with their role and function but based on interviews nurses and doctors have different views. (3) it clearly shows that the Nurse Practitioner are satisfied with their pay and working conditions, but they maintain a wait-and-see attitude with regards to their intention to stay. In accordance with the above conclusions, the researcher recommended methods in the hope that the proposals can improve the work environment of the hospital Nurse Practitioner therefore enhance job satisfaction and their intention to stay.
