跨國合資企業人才培育體系整合之研究-以T宅配公司為例

摘要


近年來隨著全球經濟體系的競爭趨勢,與整體經營環境的快速變遷,使得企業體對於市場環境更加難以預測與掌握。在體認到自身資源與技術有限的情況下,企業體開始採用授權、加盟、整廠輸出、契約製造、合資等契約模式,或出口模式(直接出口、間接出口、合作出口、相對貿易)、設立獨立子公司/新廠、收購等國際合方式與外國企業進行合作,以加強或維持本身企業之競爭優勢。其中在合資(Joint Venture)的模式,由於不同文化不同背景的企業所進行的跨國合資經營模式,能結合雙方不同的競爭優勢,發揮獨特的競爭力。故企業跨越國界經營,儼然已成為世界的潮流與趨勢。 跨國合資雖有上述優點,卻經常面臨到人才培育不足的問題;其肇因於參與跨國合資之企業,彼此間的依賴、互動程度高,但其各有各的目標、對合資事業的要求不一、管理風格及組織文化、人才培育模式或對於人力資源管理的作法亦常有不同,正因母公司間互動關係複雜、管理協調不易與困難,進而導致跨國合資企業績效表現不佳、失敗率高的結果。 過去國內學者進行跨國合資企業之研究,多從母公司的特性、母公司與子公司之間的關係來探討對跨國合資事業績效之影響,較少從跨國合資企業的角度來探討對人才培育體系之影響關係。故本研究以T宅配公司為個案研究對象,透過文獻探討與個案研究,分析該公司人才培育的體系之建構方式與要素,以及因產業特性所需之人才屬性之培育機制,以期能提供給跨國合資企業及宅配業人才養成之建議。 經個案公司案例研究分析後發現:?騆饇磞X資企業在人才培育上,仍應以職能為訓練與培育的起點,如此即便面臨母公司的企業文化差異,亦可確保其企業競爭力的優勢;?蛚楊抯h級與專業別,規劃/設計其學習地圖與模組化課程,以使各階層人員得以具備應有之專業能力;?雃v配業在人才培育上應以專業技物流技術為基礎下,以培育整合性管理專長為人才培育主軸;如此才得以有效發揮企業資源效益,並具備充分之市場競爭力。

In recent years along with whole world economic system competition tendency, with whole management environment fast vicissitude, Causes the enterprise body regarding the market environment to forecast even more with difficulty with grasps. In realizes own resources and in the technical limited situation, the enterprise body starts to use contract pattern and so on the authorization, alliance, entire factory output, contract manufacture, joint capital, or the exportation pattern (direct exportation, indirect exportation, cooperation exportation, relative trade), the establishment independent subsidiary company/new factory, the purchase and so on international gather the way and the foreign enterprise carries on the cooperation, strengthens or maintains of competitive advantage the itself enterprise. In joint capital (Joint Venture) pattern, because the different cultural different background enterprise carries on the transnational joint adventure pattern, can unify both sides different competitive advantage, displays the unique competitive ability. Therefore the enterprise surmounts the national boundary management, just like has become the world the tidal current and the tendency. The transnational joint capital although has the above merit, actually frequently faces the question which cultivates to the talented person is insufficient; Its cause enterprise of the participation transnational joint capital, each other dependence, interaction degree high, but it respectively has each goal, to the joint capital enterprise request not one, the management style and the organization culture, the talented person cultivates the pattern or regarding the human resources management method also common different, just because between the parent company interacts the relations complex, the management coordination is not easy and difficult, then causes the transnational joint capital enterprise achievements performance not to be good, the defeat rate high result. In the past the domestic scholar conducted research the transnational joint capital enterprise, between the multi- aunts company's characteristic, the parent company and the subsidiary company relations discussed to influence the transnational joint capital enterprise achievements, were less from the transnational joint capital enterprise's angle discusses to the talented person cultivates influence relations the system. Therefore this research matches the company take the T dwelling as the case study object, the penetration literature discussion with a case study, analyzes the system which this company talented person cultivates to construct the construction way and the essential factor, as well as because the industrial characteristic needs cultivation mechanism the talented person attribute, can provide for the transnational joint capital enterprise and the dwelling matching industry talented person by the time fosters the suggestion. Discovered after the document company case research analysis that, 1. The transnational joint capital enterprise cultivates in the talented person on, still should take the function as the training and the cultivation beginning, so even if faced with parent company's enterprise culture difference, also may guarantee its enterprise competitive ability the superiority;2. Must depend on the level and specialized leaves, the plan/designs its study map with module the curriculum, enables various social strata personnel to have should have the specialty ability; 3. Dwelling matching industry cultivates in the talented person on should flow the technology take the specialized technique as the foundation under, take cultivates integration the management specialty to cultivate the main axle as the talented person; So only then can effectively display the enterprise resources benefit, and has the full market competition strength.
