護理之家護理人員留任意願與工作壓力、主管領導風格及其相關因素之探討

摘要


目的:高齡化社會為現今人口發展之重要趨勢,促使護理之家需求性大幅成長。護理之家護理人員身為長期照護重要角色之一,其責任及壓力不容小覷;而護理人員之留任意願更值得升入探討。 方法:本研究為橫斷式研究,透過結構性問卷調查高雄市立案護理之家353位護理人員之基本資料、工作壓力程度、主管領導行為,以及影響其留任意願之相關因素。問卷總計回收280份,回收率為79.32%,完整填答之問卷共277份。 結果:研究結果發現,護理人員之「教育程度」、「自覺健康狀況」、「在機構服務年資」、「長期照護工作總年資」、「彈性調整工時」、「任職機構評鑑等級」、「護理主管管理方式滿意度」、「工作壓力程度」以及「護理主管領導行為」等皆與留任意願達統計上之顯著相關。其中以「自覺健康狀況」、「長期照護服務總年資」、「主管管理方式滿意度」、「工作壓力程度」,以及「護理主管領導行為」等做為預測護理人員留任意願之影響力最顯著。 結論與建議:期待透過控制及改善影響護理人員留任意願相關因子,以增進護理人員之留任率。

Objective: Due to the trends of aging society, the services of nursing home are in great demands. Nurses as long-term caregivers are taking high responsibility and stress at work, consequently their intention to stay is an important topic for discussion. Methods: This is a cross-sectional research. The study used structural questionnaires to survey nurses’ demographic information, stress of work, leadership style of supervisors, and relative factors of intention to stay in nursing home of Kaohsiung City. 353 Questionnaires were sent to nurses of nursing homes in Kaohsiung, and the response rate was79.32%. 277 valid questionnaires were used to analyze in this study. Results: The results of this study are as follows: The factors of “level of education”, “health status”, “working years in nursing home”, “working years in long-term care institutions”, “flexibility of working hours”, “rank of Accreditation” , “satisfactory degree of administration” , “stress of work”, and “leadership of supervisors”, had significantly statistical correlation with “intent to stay”. Furthermore, factors as “health status”, “working years in long-term care institutions”, “satisfactory degree of administration” , “stress of work”, and “leadership of supervisors”, had significantly statistical prediction of “intention to stay”. Conclusion and Suggestion: According to the results of this study, we should control and improve relative factors to increase the rate of intention to stay of nurses.
